보육교사의 사회적 지지, 잡 크래프팅, 혁신행동의 구조적 관계 분석

국문 초록

본 연구는 보육교사가 인식하고 있는 사회적 지지, 잡 크래프팅, 그리고 혁신행동 간의 구조적 관계를 규명하고자 수행되었다. 이를 위해 B광역시와 K도에 재직 중인 어린이집 교사 296명을 대상으로 설문을 요청해 수집한 자료를 SPSS22.0과 AMOS 22.0을 사용하여 기술통계, 상관관계 및 단계적 회귀분석, 구조방정식 모형으로 분석하였고 부트스트래핑 방법으로 매개효과의 유의성을 확인하였다. 연구결과, 첫째, 보육교사의 사회적 지지와 잡 크래프팅은 모두 혁신행동에 정적 영향을 미치는 것으로 나타났으며, 이는 통계적으로 유의미하였다. 둘째, 부트스트래핑 결과, 사회적 지지와 혁신행동 간에 매개변인인 잡 크래프팅을 투입한 경우의 간접효과와 투입하지 않은 경우의 직접효과 모두 의미가 있는 것으로 나타나 잡 크래프팅은 부분 매개효과가 있는 것으로 검증되었다. 특히 교사의 사회적 지지가 혁신행동에 미치는 직접적인 효과보다 잡 크래프팅을 매개로 혁신행동에 미치는 간접효과가 상대적으로 더 큰 것으로 나타났다. 본 연구 결과는 보육과정의 대강화, 포스트코로나 시대의 도래 등 보육교사의 교수 행동에 새로운 변화가 요구되고 있는 현 시점에서, 혁신행동을 촉진시키기 위한 방안 마련의 시사점을 제공하였다는 데에 의미가 있다.

영문 초록

The purpose of this study is to investigate the structural relationships between social support, job crafting, and innovative behavior as perceived by childcare teachers. To this end, data was collected through surveys conducted with 296 daycare center teachers in B Metropolitan City and K-do province. The collected data was analyzed using SPSS22.0 and AMOS 22.0, and the bootstrapping method was applied post-process to verify the significance of the mediating effect. The results of the study found that both social support and job crafting had a statistically significant positive effect on innovative behavior. Moreover, the results of the bootstrapping method found that both the indirect effect of having job crafting as a parameter between social support and innovative behavior as well as the direct effect of not having it as such a parameter were meaningful; in this way, it was verified that job crafting has a partial mediating effect. In particular, the indirect effect of teachers’ social support on innovation behavior though job crafting was relatively greater than the direct effect of teachers’ social support on innovative behavior. Overall, the results of this study are significant in that they provide implications for the preparation of measures as to promote innovative behaviors at a time where new changes are required in the teaching behaviors of childcare teachers due to the advent of the post-COVID era and the reinforcement and simplification of the current childcare teaching curriculum.
