국문 초록

본 연구의 목적은 유아교사가 인식한 원장의 진성리더십과 유아교육기관의 조직문화 및 교수몰입의 관계를 살펴보고 진성리더십이 조직문화를 매개로 교수몰입에 미치는 간접효과를 확인하기 위함이다. 연구의 목적을 달성하기 위하여 유아교육기관에 재직 중인 교사 123명을 대상으로 설문 조사하였다. 수집한 자료는 SPSS 25.0과 SPSS Process Macro 4.0을 사용하여 분석하였다. 연구결과 첫째, 유아교사가 인식한 원장의 진성리더십, 유아교육기관의 조직문화와 교수몰입 간에는 모두 유의미한 상관이 있는 것으로 나타났다. 둘째, 유아교사가 인식한 원장의 진성리더십은 원장의 진성리더십은 교수몰입에 직접 영향을 주는 측면과 유아교육기관의 조직문화에 영향을 주어 교수몰입을 강화하는 간접효과 측면도 나타났다. 이상의 연구결과에서 교수몰입 증진을 위해 원장의 진성리더십뿐만 아니라 조직문화에 대한 매개 효과를 양적으로 입증하였으며 제고 할 변인임을 확인한 점에서 의의가 있다. 이러한 결과를 토대로 교수몰입 증진을 위한 방안을 제안하고 추후 발전적 연구 방향을 제시하였다.

영문 초록

The purpose of this study is to examine the relationship between the authentic leadership of the director as perceived by early childhood teachers and the organizational culture of early childhood education institutions, as well as to confirm the indirect effect of authentic leadership on teaching commitment through organizational culture. To this end, a survey was conducted with 123 teachers in early childhood education institutions. The collected data was analyzed using SPSS 25.0 and SPSS Process Macro 4.0. The results found that there was a significant correlation between authentic leadership recognized by early childhood teachers, the organization culture of early childhood education institutions, and teaching commitment. Specifically, it was found that authentic leadership had a direct influence on teaching commitment and an indirect effect on the strengthening of said teaching commitment through influencing organizational culture. The results can be seen to be significant in that it quantitatively proved a mediating effect on organization culture as well as authentic leadership as to enhance teaching commitment and confirmed its validity as a variable to be improved on and enhanced in the future. Based on these results, a plan was proposed as to improve teaching commitment, as well as a direction for future developmental research.
