보육교사의 긍정심리자본과 사회적 지지가 조직몰입에 미치는 영향

국문 초록

본 연구는 보육교사의 조직몰입에 영향을 미치는 변인으로 보육교사의 긍정심리자본과 사회적 지지에 주목함으로써 보육교사의 조직몰입을 증진하기 위한 방안을 마련함에 있어 기초자료를 제공하는 데 목적이 있다. 이를 위해, G광역시 어린이집에 근무하고 있는 보육교사 368명을 대상으로 2021년 7월 1일부터 7월 22일까지 4주간 설문조사를 실시하였다. 수집된 자료는 긍정심리자본, 사회적 지지, 조직몰입 간의 관계 및 영향력을 살펴보기 위해 SPSS/WIN 22.0을 사용하여 기술통계, 신뢰도 분석, Pearson의 상관분석, 다중회귀분석을 실시하였고 본 연구에 대한 결과는 다음과 같다. 첫째, 보육교사의 긍정심리자본과 조직몰입, 사회적 지지와 조직몰입 간에는 통계적으로 유의미한 정적상관을 보였다. 둘째, 보육교사의 긍정심리자본은 23.4%, 사회적 지지는 24.2%로 보육교사의 조직몰입을 설명하는 주요변인이었다. 하위요인별로 살펴보면, 긍정심리자본의 하위영역인 회복력, 사회적 지지의 하위영역인 정서적 지지가 조직몰입에 긍정적인 영향을 미치는 유의미한 변인으로 나타났다. 이상의 연구결과를 통해 보육교사의 높은 회복력과 기관 내 정서적 지지의 경험이 조직몰입에 정적인 영향을 주는 것을 확인하였다. 따라서 본 연구는 보육교사의 조직몰입 향상을 위해 보육교사의 개인 내적 동기인 긍정심리자본과 조직 내 사회적 지지를 높일 수 있는 다양한 교사교육과 환경적 지원이 제공되어야 하는 필요성을 조명하며, 보육교사의 조직몰입 향상을 지원할 수 방안에 대한 시사점을 제공할 수 있다.

영문 초록

The purpose of this study is to investigate the effects of positive psychological capital and social support of childcare teachers on organizational commitment. To this end, data was collected over the course of four weeks from July 1 to July 22, 2021 from 368 childcare teachers working at daycare centers in G Metropolitan City. The collected data was analyzed using SPSS/WIN 22.0 for descriptive statistics, reliability analysis, Pearson correlation analysis, and multiple analysis. The results of the study found that there was a statistically significant positive correlation between positive psychological capital and social support and the organization commitment of childcare teachers. The major variables of positive psychological capital and social support were found to be at 23.4% and 24.2% respectively, which explain the organizational commitment of childcare teachers. On evaluation of sub-factors, resilience, which is a sub-area of social support, was found to be a significant variable that positively influenced organizational commitment. These research results confirm that high resilience of childcare teachers and the experiences of emotional support within institutions have positive effects on organizational commitment. Overall, the study highlights a need to provide varied teacher educational and environmental support that can increase an individual’s internal motivation, positive psychological capital, and social support within an organization, and puts forth implications for supporting childcare teachers’ organizational commitment.
