근로 장애인의 근무환경이 직무만족에 미치는 영향

국문 초록

본 연구는 근로장애인의 직무환경이 직무만족에 미치는 영향을 검증하고, 장애유형에 따라 직무환경 영향력의 상이성을 파악하는 것을 목적으로 하였다. 직무환경은 물리적 및 제도적 직무환경으로 구분하였고, 장애유형은 장애인복지법의 장애유형 중분류를 바탕으로 근로역량 차이를 고려하여 신체외부장애, 감각장애, 정신적 장애, 신체내부장애로 분류하였다. 장애인고용패널 2차 웨이브 3차 조사의 근로장애인 1,395명을 대상으로, 전체 근로장애인 및 각 장애유형에 따라 각각의 위계적 회귀분석을 실시하여, 모델설명력 변화 및 근무환경 회귀계수의 유의미 차이를 비교 검증하였다. 첫째, 장애유형에 따라 물리적 근무환경 및 직무만족의 차이는 나타나지 않았으나 제도적 근무환경의 경우 정신적 장애가 타 장애유형과 비교하여 낮은 것으로 나타났다. 둘째, 전체 근로장애인의 경우, 물리적 근무환경과 제도적 근무환경 모두 유의미하게 직무만족에 정적(+)인 영향을 미쳤다. 셋째, 물리적 근무환경은 모든 장애유형에 유의미한 직무만족에 대한 영향력이 나타났고, 제도적 근무환경은 신체외부장애만 유의미한 결과를 보였다. 이러한 결과는 직무만족에 있어 근무환경의 중요성과 함께, 각 장애유형에 따라 물질적. 제도적 근무환경의 영향력이 상이할 수 있음을 보여준다. 즉 각 장애유형 특성을 보다 세밀히 반영한 직무환경조성과 지원제도 확충 및 장애인 고용 정책이 필요함을 시사한다.

영문 초록

The purpose of this study were to verify the effects of working environment on job satisfaction of the disabled workers. to identify the differences in the influence of the working environment according to the type of disability. This study measured working environment by physical and institutional environment. and the disability grouped into physical external disorder. sensory disorder. mental disorder. and internal disorder. Based on the 1.395 workers with disabilities of the Panel Survey of Employment for the Disabled(PSED) Wave 3. this study employed a series of hierarchical regression analysis to estimate the difference of the influence of working environment by the disability types with the comparison of R-squared changes and regression estimates. First. working environment for the disabled is dangerous. job satisfaction is normal. and institutional working environment has significant difference by type of disability. Second. in all types of disability. the most significant effect of safe and pleasant working environment on job satisfaction was found. Third. different types of work were shown by types of disabilities. and this form was related to variables that had a significant effect on job satisfaction. Fourth. the influence of physical working environment which commonly affects by type of disability was the most powerful. and institutional working environment showed significant results only for physical external disability. The factors that affect the job satisfaction of the working disabled by comparing the effects of the working environment of the working disabled with the types of disabilities were confirmed. The policy implications of the working environment of the working disabled should be created to create an environment that reflects the characteristics of the types of disabilities so that both the non-disabled and the disabled can work in a safe working environment.
