초등학교 교장과 교감 간 갈등에 관한 연구

국문 초록

본 연구는 초등학교 교감이 교장과의 관계에서 겪는 갈등의 양상을 심층적으로 분석하는 것을 목적으로 하였다. 연구문제로서 교감이 교장과의 관계에서 겪는 갈등이 초래하는 현상, 갈등의 유발요인, 갈등의 관리방식을 설정하여 분석하였다. 연구방법은 심층면담에 의한 질적연구이며, 대상은 서울 초등학교 교감 8명이었다. 연구의 결과는 아래와 같다. 첫째, 갈등이 초래하는 현상은 업무능률의 저하, 부정적 감정 지배, 건강 이상으로 나타났다. 둘째, 갈등의 유발요인으로는 직무수행갈등, 역할기대 갈등, 권한 갈등, 신념 및 리더십 갈등, 인격적 갈등, 좌절 갈등으로 파악되었다. 셋째, 교감의 갈등 관리방식은 관계 회피방식, 형식적 순응방식, 타협과 설득방식, 정면 돌파방식, 직장 이탈방식으로 나타났다. 연구결과를 토대로 교장과 교감의 갈등해결을 위한 시사점을 제시하였다. 첫째, 교감과 교장의 갈등을 근본적으로 완화하기 위해서는 법적으로 모호한 교감의 권한과 책임 그리고 교장 보좌의 범위 등을 법령으로 구체적으로 명시화해야 한다. 둘째, 교육청 차원에서 분기별, 혹은 학기별 교감 상담 지원체계를 마련해야 한다. 셋째, 교장과 교감과의 갈등을 예방하거나 해결하기 위해서는 교육부 차원의 정책적·행정적 지원이 필요하다.

영문 초록

The study was aimed at analyzing in-depth aspects of the conflict that elementary school vice principals face in their relationship with the principal. For this purpose, research problems were analyzed by setting up and analyzing the phenomena, causes of conflicts, and methods of managing conflicts that the vice-principal experienced in relation to the principal. The research method is qualitative research based on in-depth interviews, and the target was eight vice principals at elementary schools in Seoul. First of all, the phenomena that conflict leads to decreased work efficiency, negative emotional dominance, and health abnormalities. Second, the causes of conflicts were identified as job performance conflicts, role expectation conflicts, authority conflicts, belief and leadership conflicts, personality conflicts, frustration conflicts, and informal organizational conflicts. Third, the conflict management method of communion emerged as relationship avoidance method, formal adaptation method, compromise and persuasion method, head-on breakthrough method and workplace departure method. Based on this analysis, the implications for the desirable relationship between the vice principal and the principal were presented.
