보육교사의 이직의도 관련 변인의 메타분석

국문 초록

연구목적: 본 연구는 보육교사의 이직의도와 관련 있는 변인 사이에 밝혀진 상관관계를 메타분석을 통해 연구 성과를 종합하고 정리하는데 목적이 있다. 연구방법: 2018년 12월 24일 기준으로 RISS에 등록된 학술지 논문과 학위논문을 검색하여 선별한 421개의 상관계수를 CMA2 프로그램으로 메타분석을 실시하였으며, 선행연구의 분류 기준을 참조하여 개인적ㆍ심리적 변인군, 직무특성 변인군, 조직특성 변인군, 중재 변인군으로 구분하였다. 그 하위요인으로 각각 보호요인과 위험요인으로 구분하여 CMA2를 이용하여 전체 효과크기와 하위변인별 효과크기를 산출하여 분석하였다. 연구결과: 메타분석결과 보육교사의 이직의도 관련 변인의 전체 효과크기 분석에서 위험요인의 효과크기가 더 큰 것으로 나타났고, 변인군 차원에서는 중재 변인군 > 조직관련 변인군 > 직무관련 변인군 > 개인적ㆍ심리적 변인군의 순서로 효과크기가 높은 것으로 확인되었다. 논의 및 결론: 이상의 분석결과를 토대로 본 연구와 선행연구의 한계와 반성을 통해, 보육교사의 이직의도를 예방ㆍ경감하는 보호요인과 유발ㆍ악화시키는 위험요인의 상대적 중요성과 제도적ㆍ행정적 지원방안을 마련하기 위한 후속연구의 방향을 제안하였다.

영문 초록

Purpose: The purpose of this study was to synthesize and organize the research results of the correlations found among the variables related to child-care teachers turnover intention through meta-analysis. Method: 421 correlation coefficients were selected by searching journal papers and dissertations registered at RISS on December 24, 2018. These correlation coefficients were classified into personal-psychological variable group, job characteristic variable group, organizational characteristic variable group, and intervention variable group. The sub-factors were divided into protective factors and risk factors, respectively, and the total effect size and sub-variable effect size were calculated and analyzed using CMA2. Results: As a result of meta-analysis, the overall effect size of risk factors was greater than that of protection factors in child-care teachers turnover intention-related variables. At the variable group level, the effect size was found to be high in the order of intervention variable group > organizational characteristic variable group > job characteristic variable group > personal-psychological variable group. Conclusion: Based on the analysis results, the limitations and reflections of this study and previous studies were suggested. And researchers suggested that focus of the related studies should be on the recognition of the relative importance of protection factors and risk factors for child-care teachers intentions, and finally suggested directions for follow-up studies to prepare institutional and administrative support.
