리더의 감사표현이 조직구성원의 업무성과에 미치는 영향

국문 초록

이 연구는 조직 맥락에서 감사표현의 영향을 확인하고자 하였다. 특히 구성원의 업무성과를 향상시키기 위한 선행요인으로 리더의 감사표현(gratitude expression)에 초점을 맞춰 리더의 감사표현이 조직구성원의 업무성과에 미치는 영향과 조직몰입 및 심리적 안전감을 통한 간접 메커니즘을 규명하고자 하였다. 국내 다 국적 기업에 근무하는 판매직 직원 147명을 대상으로 구조방정식 모형을 활용하여 분석한 결과, 리더의 감사 표현은 구성원의 업무성과에 대한 직접적 영향은 없었으나, 조직몰입과 심리적 안전감에는 정(+)의 영향을 나타냈다. 또한 리더의 감사표현은 구성원의 조직몰입을 매개로 업무성과에 정(+)의 영향을 미쳤다. 이 연구 는 조직 맥락에서 수행된 감사표현 관련 연구가 부족한 가운데 리더의 감사표현과 업무성과의 관계에 대한 이해를 확장했다는데 그 의의가 있다.

영문 초록

This study aimed to investigate the impact of gratitude expression within the organizational context. Specifically, our focus was on the leader gratitude expression as a antecedent to enhancing employees' work performance. We aimed to determine how leader gratitude expression affects work performance and the indirect mechanisms involving organizational commitment and psychological safety. Using a structural equation model with 147 Korean sales employees employed at a multinational company, our findings indicated that leader gratitude expression did not directly impact employees' work performance. However, it did have a positive influence on both organizational commitment and psychological safety among employees. Furthermore, leader gratitude expression positively affected work performance through employees' organizational commitment. This study extends our understanding of the relationship between leader gratitude expression and work performance, given the lack of research on gratitude in the organizational context.
