보건소 공무원의 감정노동, 사회적 지원이 사회심리적 스트레스에 미치는 영향

국문 초록

본 연구는 코로나19 장기화로 인하여 기존에 경험하지 못한 높은 수준의 사회심리적 스트레스를 경험하고 있는 보건소 공무원들의 사회심리적 스트레스에 영향을 미치는 요인들을 파악하여 추후 중재 프로그램 개발 및 감염병 위기 상황에 효율적인 인력 관리 관련 정책 대안 수립 시 기초자료를 제공하기 위해 시도 되었다. 본 연구는 사회심리적 스트레스에 영향을 미치는 요인들을 파악하기 위한 서술적 조사연구이다. 본 연구에 참여한 대상자는 지방자치단체 시 · 군 · 구 보건소 공무원 162명이며 조사 기간은 2022년 5월 31일부터 6월 18일까지 실시하였다. 수집된 자료를 분석하기 위해 일반적 특성, 감정노동, 사회적 지원 및 사회심리적 스트레스 정도는 수와 백분율, 평균과 표준편차로 분석하였다, 일반적 특성에 따른 차이 검증은 t-test, ANOVA, 사후 검증은 Shceffe test로 분석하였다. 상관관계를 파악하기 위해서는 피어슨 상관계수, 사회심리적 스트레스에 영향을 미치는 정도를 파악하기 위해서는 다중회귀분석 방법을 활용하였다. 본 연구결과 일반적 특성에 따른 감정노동은 남자가 여자보다 점수가 더 높았다. 사회적 지원은 근무경력이 5년 미만인 경우와 행정직에서 높게 나타났다. 사회심리적 스트레스는 31세~39세와 계약직/무기직이 사회심리적 스트레스가 더 높았다. 사회심리적 스트레스와 감정노동은 양의 상관관계, 사회적 지원과는 음의 상관관계를 나타났으며 감정노동과 사회적 지원은 통계적으로 관계가 유의하지 않았다. 사회심리적 스트레스에 영향을 미치는 요인은 감정노동, 사회적 지원, 현직급, 연령순으로 36.8%의 설명력을 나타내었다. 이러한 연구결과를 토대로 코로나19와 같은 신종감염병이 재출현할 수 있는 상황에서 공무원의 사회심리적 스트레스를 중재할 수 있는 프로그램 개발 및 인력 관리를 위한 정책 도입은 은 시급하다. 또한 보건소 공무원을 위한 중재프로그램을 계획 시 각 부서별 특성, 감정노동과 사회적 지원의 정도, 직급 그리고 연령에 따른 맞춤형 프로그램 개발이 필요하다.

영문 초록

The purpose of this study is to examine the positive and negative factors that affect the socio-psychological stress experienced by the sudden surge in workload due to the COVID-19 pandemic, within the framework of the image of civil servants that emphasizes the spirit of service to the public. This is a descriptive survey to identify the emotional labor and social support of public health center officials during the COVID-19 outbreak, and to identify factors that influence these variables on social and psychological stress. The survey was conducted from May 31, 2022 to June 18, 2022. In order to analyze the collected data, general characteristics, emotional labor, social support, and sociopsychological stress levels were analyzed by number and literacy rate, mean and standard deviation. Difference tests according to general characteristics were analyzed by t-test and ANOVA, and post-hoc tests were analyzed by Shceff test. To understand the correlation, Pearson correlation coefficient and multiple regression analysis were used to determine the degree of influence on psychosocial stress. As a result of this study, emotional labor scored an average score of 3.23 out of 5, social support scored an average of 3.77 out of 5, and psychosocial stress was 2.23 out of 4. According to the general characteristics, emotional labor was higher in men than in women, and differences in social support were found in work experience and service area. Social and psychological stress had different effects according to the rank and age. Psychological stress and emotional labor showed a positive correlation and negative correlation with social support, and the relationship between emotional labor and social support was not statistically significant. The factors affecting psychosocial stress were emotional labor, social support, current position, and age, in the order of 36.8% of explanatory power. Based on these research results, it is absolutely necessary to develop a program that can mediate the social and psychological stress of public officials in a situation where a new infectious disease such as Corona 19 may appear or reappear.
