조직 내 신뢰가 조직몰입에 미치는 영향

국문 초록

본 연구는 경상북도 소방본부 산하 119안전센터 및 구조구급센터에서 근무하는 소방공무원의 조직 내 신뢰가 조직몰입에 미치는 영향을 실증적으로 분석하여 조직 내 신뢰와 조직몰입 간의 관계를 살펴보고, 재난현장 최일선에서 근무하는 소방공무원의 조직신뢰, 상사신뢰, 동료신뢰의 강화를 통해 조직몰입을 향상시킬 수 있는 구체적 방안을 제시하는 데 목적을 둔다. 연구모형과 가설을 설정 후 실증적 검증을 위해 경상북도 소방본부 산하 17개 소방서의 64개 119안전·구조구급센터에서 근무하고 있는 소방공무원 대상으로 1,000부의 설문지를 배부하여 총 962부의 응답을 회수하였으며, 설문조사는 방문 및 우편조사 방법으로 진행하였다. 분석 결과를 바탕으로 다음과 같이 정책적 제언을 하였다. 첫째, 구성원이 사명감과 책임감을 바탕으로 조직의 발전을 위해 최선을 다하려는 규범적 몰입에 영향을 미치는 조직에 대한 신뢰를 강화하기 위해서 합리적이고 효율적인 업무배분과 조직운영, 공정한 인사제도 등을 갖출 필요가 있다. 둘째, 현장 근무자들의 근속적 몰입에 영향을 미치는 상사에 대한 신뢰를 강화하기 위해서는 상사의 리더십과 역량의 제고가 필요하다. 셋째, 정서적 몰입과에 영향을 미치는 동료에 대한 신뢰를 높이기 위해서는 구성원 역량 강화를 위한 교육훈련과 서로 화합할 수 있는 프로그램 보급이 필요하다.

영문 초록

The study has its purpose in analyzing the impact of Trust in Organization of firefighting civil servants serving in 119 Safety Centers and Emergency Rescue Centers empirically to examine the relationship between Trust in Organization and Organizational Commitment and proposing specific methods to enhance Organizational Commitment by reinforcing ‘Organizational Trust , ‘Trust for Superiors and ‘Trust for Colleagues of firefighting civil servants serving on frontlines of disaster scenes. After setting the study model and hypothesis, 1,000 copies of a survey were distributed to firefighting civil servants serving at sixty-four 119 Safety and Emergency Rescue Centers from 17 fire stations under Gyeongsangbuk-do Fire Department. 962 replies were received and surveys were carried out through visits and mail. Based on the analysis results, the following policy proposals were made. First of all, there is a need for rational and efficient work distribution and organizational operation, and a fair personnel management system to reinforce Organizational Trust affecting the Normative Commitment of organizational members trying to spare no efforts for organizational development based on their sense of mission and responsibility. Secondly, to reinforce Trust for Superiors which affects the Continuance Commitment, enhancement of the leadership and competencies of the superiors is needed. Thirdly, to enhance Trust for Colleagues affecting Affective Commitment, the distribution of training to reinforce competencies of the members and programs that promote harmony are needed.
