국문 초록

본 연구는 호텔 직원의 성격특성이 조직시민행동에 어떠한 영향을 미치는지 알아보고, 성격특성과 조직시민행동의 관계에서 심리적 주인의식이 어떠한 매개효과를 나타내는지를 살펴보고 호텔에서 조직시민행동을 이끌어 내는 관리방안에 대한 새로운 시각을 제공하고자 하였다. 실증분석을 위해 서울소재 특급호텔 직원 300명을 대상으로 분석한 결과는 다음과 같다. 첫째, 직원의 성격특성요인의 하부 구성개념 중 개방성과 성실성은 조직시민행동에 정(+)의 유의한 영향을 미치는 것으로 나타났으나 외향성은 유의한 영향을 미치지 않았다. 둘째, 호텔 직원의 조직과 직무에 대한 심리적 주인의식은 직원의 성격유형 중 개방성, 성실성과 조직시민행동의 관계에서 매개효과가 있는 것으로 나타났다. 하지만 직원의 조직에 대한 심리적 주인의식이 성격특성과 조직시민행동의 관계를 좀 더 강력하게 영향을 미치고 있었다. 본 연구는 국내에서 많은 연구가 이루어지지 않은 심리적 주인의식을 세부화하고 그 중요 성을 부각시켜, 조직에 대한 심리적 주인의식을 높이기 위한 방안을 제안하였으며 호텔 직원의 성격특성과 조직시민행동의 관계에서 심리적 주인의식의 매개효과를 강조하였다.

영문 초록

This study explores how the personality traits of hotel staff affect organizational citizen behaviors. This paper is provides a new perspective on the management plan that elicits organizational citizen behavior in the hotel industry by examining the control effect that psychological ownership has on the relationship between personality traits and organizational citizen behavior. The analysis of 300 employees at a Seoul-based deluxe hotel generated the following results. First, openness and conscientiousness of personality traits have a significant impact on organizational citizen behavior, but extroverts did not have a significant effect. Second, psychological ownership behavior of the organization and the job of hotel employees were found to have mediated effects on the relationship between openness, conscientiousness of personality traits and organizational citizen behavior. However, the employee s psychological ownership of the organization more strongly influence the relationship between personality traits and organizational citizen behavior. The study suggested ways to enhance the sense of psychological ownership in the organization by detailing and highlighting the importance of psychological ownership that have not been studied much in Korea. It also emphasized the mediating effect of psychological ownership between personality traits and organizational citizen behavior.
