한국과 싱가포르 종업원의 조직몰입 비교연구

국문 초록

본 논문은 Allen and Meyer(1990)의 세 가지 조직몰입 개념과 구성 그리고 측정이 한국과 싱가포르 근로자에게 적용할 수 있는지를 타당성을 검증하고자 하였다. 그리고 한국과 싱가포르 종업원의 조직몰입에 영향을 주는 변수를 분석하였다. 그 결과 한국과 싱가포르 종업원을 대상으로 Allen and Meyer(1990)의 세 가지 조직몰입 개념 타당성과 측정의 신로성이 확인되었다. 영향변수 분석결과 직무의 다활동과 보상적절성은 한국과 싱가포르에 공통으로 정의 영향을 주는 것으로 나타났다. 그리고 한국 종업원에게는 직무의 자율독립성이, 싱가포르 종업원에게는 상급자지원과 진급기회가 정의 영향을 주었다. 반면에 타 기회는 한국 종업원에게는 부정의 영향을 주는 반면 싱가포르 종업원에게는 정의 영향을 주는 것으로 나타났다. 따라서 본 연구의 결과를 봤을 때 우선 한국과 싱가포르 종업원관리 측면에서 Allen and Meyer(1990)의 세 가지 조직몰입 개념을 활용할 수는 있지만 종업원의 조직몰입을 향상시키기 위해서는 한국과 싱가포르에서 유사하게 접근할 수 있는 부분과 차이를 두고 관리할 부분이 있다는 측면을 고려해야 한다.

영문 초록

This study analysed whether Allen and Meyer(1990)’s three component organizational commitment concept and measurement could be applied to Korean and Singaporean employees. The study also analysed the antecedent of employee’s organizational commitment. As a result, reliability and validity of Allen and Meyer(1990)’s three component organizational commitment concept and measurement were confirmed with Korean and Singaporean employees. Firstly, antecedent analysis result has shown that job variety and reward appropriateness influenced positively for both Korean and Singaporean employees. Second, job independence had positive influence on Korean employees while supervisor support and promotion opportunity were shown positive for Singaporean employees. However, other opportunity had negative influence on Korean employees while it had positive influence on Singaporean employees. As a result, it is suggested that similarities and differences in terms of management system should be considered in order to improve organizational commitment of both Korean and Singaporean employees.
