초등학교 교장의 리더십이 교사의 조직헌신 및 집단응집에 미치는 영향

국문 초록

본 연구는 초등학교조직에서 초등학교 교사가 지각한 학교장의 거래적,변혁적 리더십이 조직헌신과 집단응집에 어떠한 영향을 미치는가를 분석하는 데 목적이 있다. 서울과 경기 및 충북 지역을 중심으로 회수된 272명의 질문지를 대상으로 t검증, F검증, 상관관계 그리고 다중회귀분석을 통하여 분석한 결과, 첫째, 초등학교 교사가 지각한 학교장의 거래적,변혁적 리더십과 교사의 조직헌신 및 집단응집 간에는 모두 정적인 상관관계가 있으며, 둘째, 학교장의 거래적,변혁적 리더십은 교사의 조직헌신에 대해 유의한 설명력을 갖고 있으며, 학교장의 카리스마와 개별배려, 그리고 조건보상의 경우는 정적인 영향을 주며, 셋째, 학교장의 거래적,변혁적 리더십은 교사집단의 집단응집에 대해 유의한 설명력을 갖고 있으며, 학교장의 카리스마와 개별배려, 그리고 조건보상의 경우는 정적인 영향을 주는 것으로 나타났다.

영문 초록

The purpose of the paper was to investigate the effect of the principal\ s transactional and transformational leadership on the organizational commitment and group cohesiveness in elementary school. For the analysis, the subjects in this study were elementary school teachers in Seoul, Gyeonggi and Chung-Nam-Buk, and the collected data were analyzed by t-test, one-way ANOVA, regression analysis. Following the results of the study, Firstly, there are significant relationships among principal\ s transactional and transformational leadership, teacher’s organizational-commitment, and group-cohesiveness. Secondly, the principal\ s transactional and transformational leadership perceived by the teachers affected their organizational-commitment, and especially principal\ s charisma(β= .421), individual consideration(β= .372) and contingent rewards(β= .114) positively affected the organizational commitment. Thirdly, the principal\ s transactional and transformational leadership perceived by the teachers affected their group cohesiveness, and especially principal\ s charisma(β= .495), individual consideration(β= .422) and contingent rewards(β= .041) positively affected the group cohesiveness. These results suggest that organizational commitment and group cohesiveness were highly influenced by principal\ s charisma and individual consideration.
