국문 초록

본 연구의 목적은 먼저 감정노동을 경험하는 호텔종사원들을 대상으로 직무스트레스로 인 한 감정소진이 감정몰입도를 감소시켜서 결과적으로 조직시민행동을 감소시키는지에 관한 단순매개분석을 실시하는 것이다. 그리고 종사원들의 개인자원인 주도적 성격과 정치적 기 술이 증가하면서 이러한 음의 매개효과가 어떻게 달라지는지에 관한 조절된 조절된 매개효 과(moderated moderated mediation)를 분석하는 것이 최종 연구목적이다. 단순매개효과에서는 매개효과가 누구에게나 동일하게 나타난다는 것을 가정하지만 조절된 매개효과에서는 여러 요인(환경 혹은 개인특성)에 의하여 매개효과가 다르게 나타나는지를 분석한다. 사회적 교환이론(SET)과 자원보존(COR)이론 및 감정적 사건이론(AET)에 의하여 주도적 성격은 스트레스가 결과변수에 미치는 부정적인 영향을 완화시키는 조절작용을 발생 시키는 것으로 알려져 왔다(2원 상호효과). 하지만 일부 선행연구들은 주도적 성격이 이러한 부정적인 영향을 오히려 증가시키는 역완충(reverse buffering)효과의 결과를 발표하였다. 따 라서 본 연구에서는 스트레스와 결과변수와의 관계에서 주도적 성격(제1 조절변수)의 조절 작용을 정확하게 조사하기 위하여 정치적 기술(제2 조절변수)을 도입하여 정치적 기술이 주 도적 성격의 조절작용을 증가시키는지에 관한 3원 상호효과를 조사하였다. 그리고 이러한 3 원 상호효과(조절된 조절효과)가 매개효과에 미치는 영향(조절된 조절된 매개효과)을 Mplus Version 7.4와 PROCESS macro Release 2.16을 이용하여 분석하였다. 국내 호텔에서 근무하는 종사원들을 대상으로 자료를 분석한 결과 단순매개효과와 2원 상 호효과 및 3원 상호효과가 모두 유의하게 나타났으며 나아가 주도적 성격이 음의 매개효과 를 감소시키는 조절된 매개효과가 나타났고 특히 정치적 기술의 값이 증가할수록 이러한 매 개효과가 더욱 감소하는 조절된 조절된 매개효과가 확인되었다.

영문 초록

The objective of this research is to investigate the effect of emotional exhaustion on organizational citizenship behavior via affective commitment(mediation effect) among hotel employees. In particular, the main interest is to identify whether the indirect effect of emotional exhaustion on organizational citizenship behavior through affective commitment is dependent on the value of proactive personality and political s k ill(moderated moderated mediation). The results of this study are as follo ws: First, affective commitment mediated the relationship bet ween emotional exhaustion and organizational citizenship behavior. Second, the relationship bet ween emotional exhaustion and affective commitment is mitigated as proactive personality and political skill increase. That is, high proactive personality combined with high political skill led to the wea k est relationship bet ween emotional exhaustion and affective commitment(three- way interaction). Third, proactive personality moderated the negative indirect effect of emotional exhaustion such that the indirect effect is stronger at lo wer levels of proactive personality. Finally, the moderation of the indirect effect of emotional exhaustion on organizational citizenship behavior through affective commitment by proactive personality is moderated again as political s k ill changes. Managers in hotel organizations should ta k e the benefits of employees ' proactive personality and political sk ill into account, and they have to consider proactive personality and political skill as important set of criteria for recruiting employee
