국문 초록

본 연구는 이론과 선행연구의 결과를 토대로 축제조직위원회의 구성원이 지각하는 조직위원장의 변혁적 리더십이 매개변수인 축제조직협력과 종속변수인 축제운영성과에 어떠한 영향을 미치는지에 대해 알아보았다. 실증 분석을 통해 본 연구에서 제시한 연구문제를 검증한 결과는 다음과 같다. 첫째, 축제조직위원장의 변혁적 리더십요인 중 지적자극을 제외한 카리스마와 개별적 배려는 축제조직협력의 조직몰입과 조직응집력에 유의한 영향을 미치는 것으로 나타났다. 둘째, 축제조직협력의 조직몰입과 조직응집력은 축제운영성과의 효율성과 경쟁력 모두에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 축제조직위원장의 변혁적 리더십요인 중 지적자극을 제외한 카리스마와 개별적 배려요인은 축제운영성과의 효율성과 경쟁력에 유의한 영향을 미치는 것으로 나타났다. 연구의 결과에서 축제조직위원장의 변혁적 리더십은 개인적인 이해관계 보다는 조직 전체의 이익을 위한 조직원의 결속을 우선시하며, 미래에 대한 비전제시, 조직원의 의견존중과 능력에 맞는 업무부여로 축제의 효율성을 높이고, 조직원의 사기증진과 능력 개발에 집중하여 타 축제와 차별되는 독창성을 지닌 경쟁력 있는 축제를 만드는 운영성과를 제시하고 있다. 또한, 축제조직위원장은 조직원에게 문제인식에 대한 새로운 방향을 제시하여 실행조직의 협력과 소통을 도모하는 리더십 발휘의 필요성을 제시하고 있다.

영문 초록

This study tried to identify the effects of innovative leadership of the chairman of festival organizing committee that members perceive on the festival organization cooperation and festival operation achievements based on theories and previous study results. First, innovative leadership factors excluding intellectual stimulation such as charisma and individual consideration were found to have significant effects on organizational commitment and organizational cohesion of festival organization cooperation. Second, organizational commitment and organizational cohesion of festival organization cooperation were found to have significantly positive (+) effects on efficiency and competitiveness of festival operation achievements. Third, innovative leadership factors excluding intellectual stimulation such as charisma and individual consideration were found to have significant effects on efficiency and competitiveness of festival operation achievements. Therefore, it is suggested that the innovative leadership of the chair of festival organizing committee will enhance the efficiency of festival by helping organization members to unite not for individual interests but for holistic interests, providing vision for future, and raising the morale of organization members with the placement according to competencies and their opinions, and concentrate on the competency development with careful and delicate considerations to make the festival with originality and competitiveness. However, it proposes to show leadership bringing the cooperation and communication of practicing organizations by providing new directions on problem recognition.
