노인장기요양시설의 직무환경이 요양보호사의 노인학대 인식에 미치는 영향

국문 초록

본 연구의 목적은 노인장기요양시설에서 근무하는 요양보호사를 대상으로 이들의 직무환경이 노인학대 인식수준에 미치는 영향을 분석하는 데 있다. 경기도 내 요양시설의 규모와 도시크기에 따라 할당표집을 수행하였으며, 총 137부의 설문자료를 활용하여 요양보호사의 객관적ㆍ주관적 직무환경요인이 이들의 노인학대 인식에 어떠한 영향을 미치는지 검증하고자 위계적 다중회귀분석을 실시하였다. 분석 결과, 시설의 규모, 근로계약 형태와 1일 담당노인 수가 요양보호사의 노인학대 인식에 통계적으로 유의미한 결과를 보였으며, 구체적으로 대규모시설소속, 정규직, 1일 담당노인 수가 적은 요양보호사일수록 노인학대 인식수준이 높은 것으로 나타났다. 반면 선행 연구에서 위험요인으로 언급되어 온 직무스트레스와 클라이언트와의 관계 스트레스는 유의미하지 않았다. 연구결과를 토대로 실천적, 정책적 함의를 논의하면 다음과 같다. 첫째, 요양시설의 규모에 적합한 체계적인 운영관리와 종사자를 대상으로 하는 정기적인 노인학대예방교육이 지원될 필요가 있다. 둘째, 요양보호사의 고용안정성이 향상될 수 있도록 계약형태를 전환할 필요가 있다. 셋째, 요양보호사의 1일 담당노인수를 적절히 관리 및 유지하기 위해 인력 배치 기준을 1일 근로시간 기준 및 요양보호사 급여수준 등과 함께 고려하여 보다 세밀하게 수정ㆍ보완할 필요가 있다.

영문 초록

This study aims to investigate factors affecting the perception of elder abuse among care workers in long-term care facilities for the elderly. The workers in the long-term care facilities in the Gyeonggi province were recruited to participate in a survey questionnaire, and a quota sampling was used based on the sizes of a city and a facility. Data from 137 workers were analyzed and the hierarchical multiple regression analysis was utilized in order to examine the relationships of objective and subjective work environment factors with the perception of elderly abuse among the care workers. The findings reveal that care workers who worked for a large-sized facility, were full-time workers, and took care of a smaller number of elderly residents a day were more likely to have a higher level of perception of elder abuse. Job stress and client relationship stress, which were reported as important factors in the previous studies, were not significant in this study. Based on those findings, implications for practice and policy were suggested. Monitoring and supporting systems are necessary for quality assurance of care services and for educational and supervisory programs about elder abuse prevention in long-term care facilities. It is suggested to improve employment security and work environments for care workers who are often currently employed as nonstandard workers. In addition, specific regulations should be made to maintain the optimal number of the elderly in care per a care worker on a daily basis.
