장애인복지관 직무특성이 조직성과에 미치는 영향

국문 초록

이 연구는 장애인복지관의 직무특성이 조직성과에 미치는 영향과 직무특성과 조직성과 사이에서 수퍼비전의 매개효과가 있는지 분석하여, 장애인복지관의 조직성과를 높일 수 있는 방안을 모색하는데 목적이 있다. 이러한 목적을 달성하기 위하여 장애인복지관에서 근무하고 있는 사회복지사 190명의 응답을 분석하여 구조방정식 모형 검증을 실시하였다. 그 결과, 직무특성, 수퍼비전, 조직성과 간의 구조적 관계의 적합도 계수가 CFI=.988, TLI=.984, RMSEA=.053으로 유의미하게 나타났고, 조직성과에 대해서 직무특성, 수퍼비전 모두 긍정적인 영향을 미치고 있는 것으로 확인되었다. 조직성과에 대한 직접효과와 간접효과를 검증한 결과, 직무특성, 수퍼비전 모두 조직성과에 직접적인 영향을 미치기도 하고, 수퍼비전은 직무특성과 조직성과 사이에서 부분매개변수로 작용하여 영향을 미치기도 하였다. 이러한 분석결과를 기초하여, 장애인복지관의 조직성과를 높이기 위한 몇 가지 실천적 제언을 제시하였다.

영문 초록

This study aims to seek for solutions to increase organizational performance of the community rehabilitation center by analyzing the effects of job characteristics of the community rehabilitation center on organizational performance and whether supervision acts as a partial parameter between job characteristics and organizational performance or not. In order to achieve this purpose, we analyzed responses of 190 social workers working in the community rehabilitation center to test structure equation modeling. As a result, goodness-of-fit coefficients of structural relationships among job characteristics, supervision, and organizational performance were found to be CFI=.988, TLI=.984, RMSEA=.053 which were significant, and it was found that both job characteristics and supervision have positive effects on organizational performance. As a result of testing direct and indirect effects on organizational performance, it was found that both job characteristics and supervision also have direct effects on organizational performance, and supervision also acts as a partial parameter between job characteristics and organizational performance. Based on this analysis result, we provided some practical proposals to improve organizational performance.
