국문 초록

연구는 학교교육 향상을 위한 도덕적 리더십의 역할과 실현과정을 밝혀내는데 목적이 있다. 도덕적 리더십을 학교교육 향상의 기반으로 제안하는 이유는 두 가지이다. 우선, 도덕적 리더십은 리더십의 한 형태라기보다는 다양한 형태의 리더십이 공통적으로 갖고 있는 본질을 드러내기 때문이다. 둘째, 도덕적 리더십의 원리가 학교교육 향상의 신뢰할만한 모델인 전문적 학습 공동체의 원리를 상당부분 공유하고 있기 때문이다. 도덕적 리더십의 역할과 실현과정을 밝히기 위해, 본 연구는 우선 체계적 문헌 고찰을 통하여 도덕적 리더십의 원리를 밝혀내어 이론적 개념 틀로 활용하였다. 이어서 두 곳의 가톨릭 고등학교 사례연구를 통해 가톨릭 학교교육 향상 과정에서 교장이 보여준 도덕적 리더십의 실천과정을 분석하였다. 사례연구 분석 결과는 리더십 스타일이 달랐음에도 두 학교 교장들이 도덕적 리더십 원리들의 실천을 통해 학교의 변화과정에서 중요한 역할을 했음을 시사했다. 이를 기반으로 학교교육 향상을 위한 도덕적 리더십의 실현과정을 제시했는데, 그 과정은 다음과 같다: 시작단계(리더의 팔로워십(헌신) / 윤리덕목 실천 / 신뢰관계 구축 / 도덕적 권위 형성) → 실현 1단계(구성원의 팔로워십 구축 / 가치와 비전의 공유) → 실현 2단계(권한화 / 협동문화 구축) → 정착단계(자기 동기화 정착 / 전문적 학습 공동체 형성)

영문 초록

The purpose of this study was to elucidate the role and the implementation process of moral leadership in school improvement. Moral leadership appears to be an essential element for bringing about such improvements for two reasons. First, moral leadership, rather than a type or style of governance, represents the very essence of leadership, which is commonly present in various types of leadership. Secondly, the principles underlying moral leadership are in accord with those of a Professional Learning Community, an authentic and reliable model of school improvement. In order to examine the role and the implementation process of moral leadership in school improvement. the current study elucidated the principles of moral leadership through a systematic literature review and this constituted a theoretical framework for the present study. And this study performed a case study of two Catholic high schools and analysed the practical implementation process of moral leadership in the process of Catholic school improvement. Results of the case study suggested that the principals of these two schools played pivotal roles in the process of school change by putting the principles of moral leadership into practice, despite the fact that the leadership styles of these two individuals were different. Based on the current findings, the study delineated the implementation process of moral leadership toward school improvement, which is the following: the stage of initiation (the followership[commitment] of a leader /modelling a high standard of ethics / building the trust in relationship / establishing moral authority) → the first stage of implementation (building up the followership of the school’s faculty and staff / sharing values and vision) → the second stage of implementation (empowering the school’s teachers / building a culture of collaboration) →the stage of consolidation (consolidating self-motivation / building a Professional Learning Community).
