유치원 교사의 직무만족도에 관련되는 내외적 변인들 간의 구조적 관계

국문 초록

본 연구의 목적은 유치원 교사의 직무만족도에 관련되는 내외적 변인들(사회적 지지, 교사효능감, 자아탄력성) 간의 구조적 관계를 규명하고, 직무만족도에 대한 관련 변인들의 상대적 영향력을 분석하는 데 있다. 연구대상은 강원, 경기, 충청북도에 소재한 공ㆍ사립유치원의 교사 307명이었다. 자료분석은 LISREL 8.54와 Mplus 6.0으로 경로분석 및 매개효과를 실시하였다. 본 연구의 주요한 연구결과는 다음과 같다. 첫째, 사회적 지지, 교사효능감과 자아탄력성은 6개의 경로를 통해 유치원 교사의 직무만족도에 직․간접적인 영향을 주었고, 직무만족도에 대한 관련 변인들의 설명력은 66%로 나타났다. 유치원 교사의 교사효능감과 자아탄력성은 가족과 동료의 사회적 지지와 직무만족도의 관계에서 완전 매개효과와 이중 매개효과가 있었다. 둘째, 유치원 교사의 직무만족도에 대한 예언변인들의 상대적 영향력은 교사효능감이 가장 높은 직접적인 영향(β=.81)을 주며, 자아탄력성이 교사효능감을 통해 간접적으로 유의한 영향(β=.38)을 주고, 동료와 가족의 사회적 지지 각각은 교사효능감과 자아탄력성을 통해 간접적으로 유의한 영향(β=.30, β=.21)을 주는 것으로 나타났다. 이러한 결과는 유치원 교사의 직무만족도를 진단하고 촉진하기 위한 개입전략의 이론적․경험적 틀로 활용될 수 있다.

영문 초록

The purpose of this study was to investigate the structural relationship of the internal and external variables(teacher efficacy, ego-resilience, and perceived social support) to kindergarten teachers’ job satisfaction and to analyze the relative influence of the related variables on their job satisfaction. The subjects of the study were 307 kindergarten teachers working in public and private kindergartens in Gangwon-do, Gyeonggi-do and Chungcheongbuk-do province. In order to analyze the collected data, structural equation modeling analysis, and mediation effect analysis using LISREL 8.54 and Mplus 6.0 were conducted. The results of the study were as follows: First, social support, teacher efficacy and ego-resilience had direct and indirect effects on kindergarten teachers’ job satisfaction through six paths. The explanatory power of the related variables on the job satisfaction was 66%. In addition, the teacher efficacy and ego-resilience of kindergarten teachers had a full mediating effect and a dual mediating effect in the relationship between the social support of family and colleagues and job satisfaction. Second, for the relative influential power of the predictors, teacher efficacy had a highest direct influence (β = .81). Ego-resilience has an indirectly significant effect (β = .38) through teacher efficacy, and each social support of colleagues and family has an indirect effect through teacher efficacy and ego-resilience (β = .30, β = .21). Findings of this study could be used as a theoretical and empirical framework for the intervention strategies to diagnose and facilitate job satisfaction in kindergarten teachers.
