보육교사의 직무특성 인식 프로그램 개발 및 효과 연구

국문 초록

본 연구는 보육교사의 직무특성 인식을 돕는 프로그램을 개발하고, 개발된 프로그램이 보육교사의 직무특성 인식 및 직무동기 증진에 효과가 있는지를 살펴보고자 하였다. 이를 위하여 본 프로그램에서는 Hackman과 Oldham(1975)의 직무특성모형에 근거하여 보육교사가 자신의 직무에서 기술 다양성, 업무 정체성, 업무 중요성, 자율성, 피드백을 인식할 수 있도록 프로그램을 구성하였다. 본 프로그램은 8회기의 활동으로 구성되어 있고, 보육교사의 적극적인 참여와 흥미를 유발하기 위해 매회기 다양한 활동유형과 매체를 사용하였으며, 소집단 활동을 격려하였다. 본 연구의 대상은 서울 소재의 8개소 직장어린이집에 재직 중인 3년차 이상의 보육교사 119명으로, 본 프로그램에 참여한 4개소 어린이집의 보육교사 57명과 본 프로그램에 참여하지 않은 4개소 어린이집의 보육교사 62명이다. 이들은 모두 여성이었고, 연령의 범위는 24세 이상부터 35세 이하로 평균 연령은 24.6세이다. 수집된 자료는 평균, 표준편차, 공분산분석(ANCOVA), 다변량공분산분석(MANCOVA), 판별분석을 이용하여 분석하였다. 연구결과, 본 연구에서 개발한 보육교사 직무특성 인식 프로그램은 보육교사의 직무특성 인식과 직무동기를 증진시키는 데 효과적인 것으로 나타났다. 또한 보육교사인 자신의 직무특성을 인식할 수 있도록 직무특성 요소와 보육업무를 연결하는 워크샵 형태의 교육은 직무특성 요소를 실제 보육상황에서 적용 및 실천의 태도로 연결했다는 점에서 의의가 있다.

영문 초록

This study aimed to provide childcare teachers with education to recognize their job characteristics to promote better work motivation and to ensure that childcare teachers have positive mentality about their job. This program was organized based on job characteristic model(Hackman & Oldham, 1976) to help childcare teachers understand skill variety, task identity, task significance, autonomy, and feedback factors. This program consists of eight sessions, with each session employing various activities and types of media to engage childcare teachers’ active participation and interest while also encourages small group activities. Participants were 119 childcare teachers who worked three years or more at eight daycare centers in Seoul, with 57 childcare teachers at four daycare centers who participated in the program and 62 childcare teachers from four daycare centers who did not. They were all women aged from 24 to 35, and their average age was 24,6 years. The collected data were analyzed using mean, standard deviation, ANCOVA, MANCOVA and discriminant analysis. The study’s result indicated that a childcare teacher program for work motivation improvement effectively promoted work motivation and the recognizing of the job characteristics of childcare teachers. Moreover, it is meaningful in that it allows the elements of job characteristics to be connected to the attitude of application and practice in the actual childcare situation through workshop-type education that connects the job characteristics to the childcare work so that the childcare teacher can better recognize their job characteristics.
