국문 초록

대학 행정조직에서 직원들의 인적자원 개발은 대학이 생존하기 위한 전략 중에 하나가 되고 있다. 대학 행정직원의 인적자원을 어떻게 개발하고 활용하느냐는 앞으로 대학 운영의 핵심적 사항으로 될 것이다. 이에 본 연구는 실제 대학 업무 성과를 증진시킬 수 있는 인적자원개발 방향을 제시하는 데 목적이 있다. 대학행정조직에서 인적자원개발의 개념과 문제점을 진단했고, 국내외 대학 연수프로그램을 검토하여 대학행정조직의 인적자원개발에 대한 시사점을 도출했다. 그리고 인적자원개발의 환경변화와 이에 따른 인적자원개발의 방향을 제시했다. 대학행정도 조직․인사․재정적인 측면에서의 변화와 이에 필요한 행정직원의 이미지도 지금과는 달라질 것이다. 따라서 앞으로 인적자원개발은 성과(performance)에 초점을 두게 될 것이고, 대학에서의 인사관리도 이에 맞추어 조직성과를 극대화시키기 위한 통합적 패러다임으로 전환될 것이다. 인적자원개발의 방향도 개별학습의 결과를 조직 구성원들이 공유하여 조직의 문제해결과정에 적용하는 학습조직 형태가 강조될 것이다.

영문 초록

This study is to suggest the directions of human resource development in university administrative organization. The current human resource management program for university administrative personnel is reviewed to address important issues that need to be changed for future direction of university. This study identified concepts and several problems of the current human resource development and analyzed general and professional training programs of university administration. The current training program does not provide trainees with various programs for their vocational capacity development. University administrative personnel want to have training opportunity for self and job development. This study is focused suggestion for the future directions of human resource development. As we move into knowledge-based society, the importance of human capital becomes even more significant than ever. The university s approach to the challenges of the knowledge-based society is to develop the human resource development of university administrative personnel. we have to establish the vision and the goals of the human resource development at the university. We should consider total competency development program which is performance oriented. Together with this attempt, university administrative organization can be re-created by taking a learning orientation(learning organization).
