학습조직으로서의 학교 ― 중등학교의 조직학습 촉진 요인에 관한 다층분석 ―

국문 초록

이 연구에서는 중등학교의 조직학습에 영향을 미치는 요인이 무엇인지를 다층분석방법을 적용 하여 분석하였다. 70개 중?고등학교 867명의 교사의 질문지조사 응답 결과에 대하여 학교수준 투 입요인인 학교의 배경적 특성 및 학교와 교육청?지역사회 등 외부 환경의 관계, 그리고 과정요 인인 학교의 구조와 문화가 학교의 조직학습에 어떠한 영향을 미치는지를 분석하였다. 조직학습 수준에 영향을 미치는 학교수준 투입요인은 학교에 재학 중인 학생들의 평균 사회경제적 지위 및 지역사회와의 관계로서 학생들의 사회경제적 지위가 높을수록, 학교가 지역사회의 시설 및 인적 자원을 적극적으로 활용할수록 학교의 조직학습 수준이 높은 것으로 나타났다. 학교수준 과정변 인 중에서는 실험정신을 촉발하는 문화와 지식의 전이능력이 조직학습 수준에 유의미한 정적 영 향을 미치는 것으로 나타났다. 실험정신을 촉발하는 문화와 지식의 전이능력에는 학교수준 투입 변인 중 교육청과의 관계 및 지역사회와의 관계가 유의미한 영향을 미치고 있으므로 교육청과의 관계는 이 두 과정변인을 통하여 간접적으로 학교의 조직학습에 영향을 미치고 있음을 알 수 있 다.

영문 초록

The purpose of this study was to examine what factors influence on the level of organizational learning of secondary schools, employing hierarchical linear models. In Seoul and Gyeonggi province, 867 teachers in 70 middle schools and high schools were surveyed. In hierarchical linear models school background characteristics, relationships between schools and surrounding environment such as school district offices and communities and school structures and cultures were included as well as teacher background characteristics. The school whose students’ average socioeconomic status was higher and which utilized the facilities and human resources of communities more actively, showed a higher level of organizational learning. Among the factors of school structures and cultures, ‘the culture of promoting experimental spirits of teachers’ and ‘the capacity of transferring knowledge’ were found to have positive effects on the level of organizational learning. Since relationships between schools and communities and between schools and school district offices had significant effects on ‘the culture of promoting experimental spirits of teachers’ and ‘the capacity of transferring knowledge,’ we could infer that those relationships had indirect effects on the organizational learning through the two factors of school structures and cultures.
