의료기관인증에 대한 경영자의 태도와 CSR 자선적 책임이 병원조직성과에 미치는 영향

국문 초록

[연구목적] 본 연구는 의료기관인증에 대한 경영자의 태도와 CSR 자선적 책임 활동이 병원조직성과에 미치는 영향을 확인하고, 그 관계에서 성과측정시스템(PMS)이 어떠한 역할을 하는 지를 규명하고자 한다. [연구방법] 의료기관인증을 획득한 300 병상 이상의 (상급) 종합병원을 대상으로 설문조사를 수행하여 자료를 수집하고 가설을 검증하였다. 가설 1은 의료기관인증에 대한 경영자의 태도와 병원조직성과의 관계에서 PMS의 역할을 검증하는 것이고, 가설 2는 의료기관인증을 획득한 병원의 CSR 자선적 책임과 병원조직성과의 관계에서 PMS의 역할을 검증하는 것이다. 가설검증을 위해 경로 분석을 수행하였다. [연구결과] 의료기관인증에 대한 경영자의 태도는 의지와 지원으로 분류되었는데, 첫째, 의료기관인증에 대한 경영자의 의지가 강하면 PMS 진단적 이용을 증가시켰고, 이는 환자성과와 재무성과의 개선으로 연계되었다. 또한, PMS 진단적 이용은 PMS 공정성 수준을 높여 종업원성과와 재무성과를 개선시켰다. 둘째, 의료기관인증에 대한 경영자의 지원이 적극적이면 재무성과가 개선되었다. 또한 , 지원이 적극적이면서 PMS 진단 또는 PMS 상호작용적 이용방식을 선택하여 PMS의 공정성 수준을 높여주면 종업원의 만족과 몰입이 높아지고 재무성과도 개선되었다. 셋째, 의료기관인증을 획득한 병원이 자선적 책임 활동을 활발히 수행하면서 PMS를 진단적으로 이용하면 환자성과와 재무성과가 개선되었다. 또한, 자선적 책임과 PMS 진단적 이용이 PMS 공정성 수준을 높여주면 종업원성과가 개선되어 재무성과가 개선되었다. [연구의 시사점] 본 연구는 의료기관인증에 대한 경영자의 태도와 더불어 적절한 PMS 이용방식(진단 또는 상호)의 선택, 그리고 운영하는 PMS의 공정성 수준을 높이려는 노력이 병원재무성과의 개선에 중요한 역할을 할 수 있다는 점을 제안하고 있다. 또한, 의료기관인증을 획득한 병원이 조직의 성과를 개선시키려면 CSR 자선적 책임 활동을 강화할 필요가 있다는 점도 제안하고 있다.

영문 초록

[Purpose] The purpose of this study is to verify the effect of CEO s attitude toward healthcare accreditation, and CSR philanthropic responsibility on hospital organizational performances, and to identify the role of performance measurement system (PMS) in the relationship. [Methodology] Data was collected and hypotheses were verified by conducting a questionnaire survey on hospitals with more than 300 beds that obtained healthcare accreditation. Hypothesis 1 is to verify the role of PMS in the relationship between CEO s attitude toward healthcare accreditation and hospital organizational performances, and Hypothesis 2 is to verify the role of PMS in the relationship between CSR philanthropic responsibility and organizational performances in hospitals that have acquired healthcare accreditation. We apply path analysis to test hypotheses. [Findings] The CEO s attitude toward healthcare accreditation was categorized as willingness and support of CEO. First, We found that if the CEO s willingness toward healthcare accreditation was strong, the use of PMS diagnostic control has been increased, which has been linked to improvement in patient and financial performances. In addition, PMS diagnostic control improved the level of PMS justice, which improved employee performance and financial performance. Second, the result showed that financial performances improved when CEO s support for healthcare accreditation was strong. In addition, if the level of justice of the PMS was increased by selecting PMS diagnostic or interactive controls with the strong CEO’s willingness, the satisfaction and commitment of internal members increased and financial performances also improved. Third, we found that if the hospitals that acquired healthcare accreditation perform CSR philanthropic responsibility, and use the PMS diagnostically, patient and financial performances improved. In addition, when philanthropy responsibility with PMS diagnostic control raised the level of PMS justice, employee performance and financial performance improved. [Implications] T his study suggests that CEO s attitude toward healthcare accreditation, selection of an appropriate PMS control, and efforts to increase the level of the PMS justice can play an important role in improving hospital financial performances. In addition, this study also suggests that hospitals that have acquired healthcare accreditation need to strengthen the CSR philanthropic responsibility in order to improve organizational performances.
