집단주의 조직문화와 MCS의 이용이 창의성에 미치는 영향

국문 초록

[연구목적] 국내기업 문화로 분류 될 수 있는 집단주의 조직화에서도 구성원의 창의성을 발현될 수 있음이 확인된다면, 국내 조직문화에 적절한 방식으로 구성원의 창의성 관리를 통해 보다 높은 조직의 성과를 달성해나갈 수 있을 것이다. 또한 MCS는 조직의 특정 문화 속에서 구성원들이 조직의 목표를 달성하기 위한 창의적 행동에 핵심적인 역할을 수행할 수 있으므로 집단주의 조직문화와 조직구성원의 창의성 간의 관계에 있어서 MCS의 역할을 실증적으로 분석하고자 하였다. [연구방법] 연구목적을 달성하기 위하여 국내 400대 제조기업에 설문지를 배포하고 이를 회수하여 분석을 수행하였다. 회수된 설문지 97부가 통계분석에 사용되었으며, 가설 검증에는 SPSS와 SMART PLS 3.0 프로그램을 이용하였다. [연구결과] 수직적, 수평적 집단주의 문화는 창의성에 정(+)의 영향을 미치며, 수직적 집단문화는 MCS의 진단적 이용에, 수평적 집단문화는 MCS의 상호작용적 이용에 정(+)의 영향을 미치는 것으로 나타났다. 또한 MCS의 진단적, 상호작용적 이용 모두 창의성에 정(+)의 영향을 미치는 것으로 나타났다. [연구의 시사점] 결국 창의성은 조직문화의 특성과 상관관계를 갖고 있으며, 창의성을 높이기 위해서는 조직문화에 바람직한 통제시스템이 필수적이며, 그 중에서도 MCS는 매우 중요한 매개역할을 할 수 있다는 것이 입증되었다고 할 수 있다.

영문 초록

[Purpose] If the creativity of members can be implemented in a groupism organization, which can be classified as a business culture in Korea, higher organizational performance will be achieved by properly managing the creativity of members for the organizational culture in Korea. In addition, the MCS can play a key role in the creative actions of members to achieve organizational goals in a certain organizational culture. Thus, the roles of MCS were analyzed to determine the relationship between the organizational culture of groupism and the creativity of the members in a positive manner. [Methodology]As such, questionnaires were distributed to the top 400 manufacturers in Korea, and the collected 97 questionnaires were used for statistical analysis. The hypothesis was validated with SPSS and SMARTPLS 3.0 programmes. [Findings] It showed that vertical and horizontal cultures have positive (+) effects on creativity. Moreover, the vertical and horizontal cultures had positive effects on diagnostic and interactive uses of the MCS, respectively. Both diagnostic and interactive uses of the MCS had positive effects on creativity, as well. [Implications]In conclusion, creativity was proven to have a correlation with the characteristics of the organizational culture of groupism. As such, a desirable control system is required to improve the creativity in the organizational culture, and the MCS has important intermediate roles.
