윤리적 리더십이 도덕적 각성 및 정체성, 종업원 열의에 미치는 영향

국문 초록

본 연구는 호텔기업종사자들을 대상으로 조직 내 직장 상사의 행동측면을 윤리적 관점에서 조명하여 하위부서종사자들이 지각하는 윤리적 리더십이 자신들의 도덕적 각성을 불러일으켜 도덕적 정체성을 형성함으로 조직의 성과인 종업원몰입에 영향을 미침에 있어 조직 구성원들이 지각하는 절차적 공정성이 조절효과를 가지는지를 분석하기 위한 실증분석연구로서 다중매개모형을 이용한 조절된 매개효과분석이다. 설문조사는 2019년 7월 15일부터 7월 31일까지 17일 동안 서울에 소재하고 있는 5성급호텔 10개 기업 종사자들을 대상으로 기업 당 25부씩 설문지를 배부하여 실시하였다. 회수된 설문지 중 응답이 부실하거나 누락된 부수를 제외한 239부가 실증분석을 위해 사용되었다. 분석결과, 윤리적 리더십이 종업원몰입에는 직접적인 영향을 미치지 않았지만 도덕적 각성과 도덕적 정체성을 경유하여 종업원몰입에 영향을 미치는 간접효과가 존재하였고, 게다가 이들 간의 관계에 조직의 절차적 공정성이 조절효과를 가지는 것으로 나타났다. 따라서 가설은 지지되었다.

영문 초록

The present study investigates the impact of ethical leadership on employee engagement via moral awareness and moral identity. Especially, the main interest is to test whether the indirect effect of ethical leadership varies according to the value of procedural justice. I established one proposition that it will be moderated mediation effect of procedural justice in relations to ethical leadership, moral awareness, moral identity and employee engagement. The results of this research are as follow: The moderated mediation effect of procedural justice in mediation effect to the ethical leadership on employee engagement impact via moral awareness and moral identity existed. Specifically, When procedural justice is higher, the indirect effect of ethical leadership to employee engagement is negatively less significant in employee engagement; whilst when procedural justice is lower, the result is opposite to the higher procedural justice and positively significant in employee engagement. Therefore the hypothesis is supported.
