장기요양기관 시설장의 변혁적 리더십이 집단문화에 미치는 영향: 직무자율성의 매개효과를 중심으로

국문 초록

본 연구의 목적은 요양보호사가 근무하는 시설의 바람직한 집단문화 조성을 위해 장기요양기관 시설장의 변혁적 리더십이 집단문화에 미치는 영향과 더불어 직무자율성을 매개변수로 고려했을때 이들 관계가 어떻게 달라지는지를 검증하는데 있다. 이를 위해 서울시에 소속된 장기요양기관에 근무하는 요양보호사 198명을 대상으로 설문조사를 통해 자료를 수집하고 4단계 매개회귀분석을 실시하였다. 분석 결과는 다음과 같다. 첫째, 시설장의 변혁적 리더십은 요양보호사가 인지한 집단 문화에 정적인 영향을 끼쳤다. 둘째, 시설장의 변혁적 리더십이 요양보호사가 인지한 직무자율성에도 긍정적인 영향을 끼치는 것으로 나타났다. 셋째, 직무자율성이 요양보호사가 인지한 집단문화에 긍정적인 영향을 끼쳤다. 넷째, 변혁적 리더십과 집단문화의 관계에서 직무자율성이 부분매개하고 있었다. 이러한 연구 결과를 바탕으로 요양보호사 조직의 바람직한 집단문화 조성을 제고하는데 있어서 필요한 정책적 제언을 전달하였다.

영문 초록

This study aims to determine the mediator role of autonomy in the relationship between transformational leadership and group culture. For this, we collected data from the survey for 198 care workers working at long-term care facilities in Seoul, by meas of structured questionnaires. Data was analyzed with descriptive statistics, Pearson’s correlation coefficient and the multiple regression method for detecting mediator effect using the SPSS program. The results of this study are as follows: Firstly, the transformational leadership has statistically significant on the group culture that care workers recognized. The higher the leadership, the stronger the level of group culture. Secondly, the transformational leadership has positive relationship with careworker’s autonomy. Thirdly care worker’s autonomy has significantly on the group culture. Fourthly, the results how the autonomy mediates the relationship between the transformational leadership and the group culture shows that autonomy has partly mediation. Based on these results, we suggest the policy recommendations in order to create desirable group culture within long-term care facilities.
