국문 초록

본 연구는 일반기업과 공기업에 종사하는 구성원 791명을 대상으로 조직지원인식과 리더-구성원 교환관계가 주관적 경력성공에 어떠한 영향을 미치며 또한 이들의 관계에서 성별의 조절효과 여부를 규명하는 것을 목적으로 하였다. 분석결과 조직지원인식과 리더-구성원 교환관계는 경력성 공의 하위차원인 경력만족 및 직무만족에 정적(+)인 영향을 미치는 것으로 나타났다. 하지만 이들 변수간의 관계에서 성별의 조절효과는 확인되지 않았다. 따라서 분석결과를 바탕으로 이론적, 실무적 시사점과 연구의 한계 및 향후 연구방향을 제시하였다.

영문 초록

Subjective career success is an important issue. Research has shown that it has consequences on several beneficial organizational outcomes such as job performance, employee commitment, occupational retention as well organizational retention. Using a sample of 791 men and women employees working in a large private and public enterprises, We thus investigated the relationship between social exchange and career success. The major findings of the study are summarized as follows: First, leader-member exchange was positively related to subjective career success. Second, perceived organizational support was positively related to subjective career success. Third, as unexpected, gender was not moderated by the relationship between social exchange and subjective career success. Finally, the theoretical and practical implications of these findings were discussed.
