국문 초록

본 연구는 서울ㆍ부산ㆍ대구지역 호텔조리종사원을 대상으로 임금공정성에 따른 직무만족과 이직의사가 직장몰입과 어떠한 관계가 있는지를 분석하였다. 즉, 종속변수로 인적자원관리에 유용한 직장몰입을 중심으로 선행변수인 임금 공정성의 직접효과와 직무만족과 이직의사의 매개효과를 검증하였다. 실증분석 결과, 본 연구에서 제시한 가설적 모델은 완전하게 만족스럽지는 않았지만 수용 가능한 수준의 적합도를 보여주었다. 그리고 제시한 5가지 가설은 모두 유의한 것으로 나타났다. 임금공정성은 조리종사원의 직무만족을 직접적으로 증대시키며, 이직의사를 직접적으로 감소시키는 것으로 보여진다. 임금공정성은 직장몰입을 직접적으로 크게 증대시킨다. 따라서 임금공정성인식은 종사원의 직무만족도를 향상시킬 뿐만 아니라 직장몰입도를 크게 증대시켜 호텔조직의 경쟁우위 강화뿐만 아니라 고부가가치 서비스경영에 이바지할 것이다.

영문 초록

This study is aimed to investigate how an organization commitment is related to the job satisfaction and the turnover intention due to wage fairness. That is, this study is performed to the effect that a wage fairness has directly to do with the organization commitment and has indirectly to do with the organization commitment by means of job satisfaction and turnover intention. The survey results from the cuisine employees to be occupied with hotels in Seoul, Pusan and Daegu show that the proposed hypothetical model may be acceptable in practice, though it is not perfect. Especially, all of the five proposed hypotheses are statistically significant : 1) Of cuisine employees the consciousness on wage fairness has a positive effect on job satisfaction, 2) on the other hand, the turnover intention has a negative effect on that, 3) and the wage fairness has much positively to do with organization commitment. 4) In addition, the job satisfaction is positively related to organization commitment, 5) but the turnover intention is negatively related to that.
