국문 초록

본 연구는 교육훈련의 성과를 나타내는 지표인 학습전이에 영향을 미치는 요인을 밝히고자 하는 실증적 연구이다. 이를 위해 교육훈련이 비교적 체계화되어 있는 국적항공사들의 객실승무원 551명을 대상으로 영향변수로 판단되는 교육의 주체, 교육의 방법 그리고 교육의 콘텐츠에 따라 각각 학습전이의 효과가 어떻게 달라지는가를 분석하였다. 구조방정식 모형을 통해 직· 간접효과를 각각 분석한 결과, 교육주체, 방법, 콘텐츠는 조직특 성을 매개로 학습전이에 간접적인 영향을 미치는 반면, 개인특성은 교육주체만이 간접적인 영향을 미치는 것으로 나타났다. 또한 매개효과인 조직 효과와 개인특성 모두 학습전이에 영향을 주는 것으로 나타났다. 따라서 학습전이에 미치는 결정요인으로서 교육주체는 학습전이에 직접적인 영향 은 없으나 조직특성과 개인특성을 통해 간접적인 효과를 미침에 따라 전체효과 면에서는 정(+)의 효과를 미친다. 반면, 교육방법은 학습성과에 직접 적인 효과뿐 아니라 조직특성을 통한 간접적인 영향을 준다. 한편, 교육콘텐츠는 직접적인 효과가 없으나 조직특성에 따른 간접적인 영향에서는 유 의적인 것으로 나타났다.

영문 초록

The purpose of this empirical research is to investigate the factors that influence learning transfer, an indicator of education and training performance. We approach this study by analyzing how the effect of learning transfer differs depending on three factors that we hypothesize as influencing factors: the educator, education method and education contents. 551 cabin crews of flag carriers were surveyed for this research. Both direct and indirect effects were analyzed using the structural equation model. As a result of this research, it appears that the educator, education method and education contents indirectly influence learning transfer through organizational characteristics while only the educator indirectly affects the individual characteristics. Moreover, both the individual characteristics and the organizational effect- a mediating effect, appears to influence learning transfer. Accordingly, as a deciding factor of learning transfer, the educator has no direct effect on learning transfer. However, by indirectly influencing learning transfer through organizational and individual characteristics, the educator positively affects learning transfer. On the contrary, the education method has an effect on learning transfer both directly and indirectly through organizational characteristics. Meanwhile, education contents has no direct effect on learning transfer, yet the indirect effects through organizational characteristics appears to be significant.
