중소제조기업의 교육훈련 투자가 기업 성과에 미치는 영향 분석

국문 초록

본 연구에서는 300인 미만의 중소제조기업 500개 업체를 대상으로 교육훈련 투자가 기업의 성과에 미치는 영향을 분석하였다. 연구의 주된 내용은 한국 중소제조기업의 교육훈련 실태파악 및 교육훈련이 기업성과 변수(조직성과， 조직혁신， 조직안정 ，1 인당 매출액，1 인당 순이익)에 미치는 영향을 파악하는 것이다. 한국노동연구원의 ‘2007 사업체패널 조사’ 자료를 분석한 결과， 한국 중소제조기 업의 교육훈련 투자정도는 기업의 규모가 커질수록 전담부서 설치비율과 교육훈련 실시 정도가 높은 것으로 나타났다. 교육훈련 투자 정도에 따른 조직성과를 살펴보면， 인사담당자의 인식으로 살펴본 기업성과(재무적，노동생산성，혁신，조직안정)에 미치는 영향은 미비한 것으로 나타났으나， 객관적 기업성과 지표라 할 수 있는 1 인당 당기매 출액 및 1 인당 당기 순수익에는 매우 높은 영향을 미치는 것으로 나타났다. 그러나 현재 중소제조기업에서 실시되고 있는 교육훈련은 여전히 현장 실무 중심형 OJT방식의 생산직 근로자를 위한 기술교육 투자비율이 높기 때문에 ，조직 개발훈련 및 관리자교육 등 거시적 관점에서의 조직문화를 변화시키는 교육훈련의 내 용 및 방향 설정에 보다 많은 관심을 기울여야 한다는 점을 파악하였다.

영문 초록

The purpose of the study was to examine the effects of educational investment in small and medium business in manufacturing industries on their performance and outcomes in terms of financial benefit and labor productivity, organizational innovation, and organizational stability. We analyzed the panel data from corporates' survey of Korea Labor Institute. In the result, the investment of small and medium business increased by whether they had an education department and education practice or not. However, total amount of budget investments for a worker were affected by the size of the corporation. Also, the educational budget and time spent had not directly influenced the organizational performance, organizational stability, and turnover rate. The conclusion of the study implicated that current education and training programs had not much meaningful and signifiant to workers at manufacturing industries and many investments for workplace learning would be remodeled to influence financial outcomes, labor productivity, organizational innovation, and organizational stability. Whereas, educational programs organizational development and superior mangers had impacted on organizational perronnance. Therefore, the education and training programs for the workers in manufacturing field should be increased in terms of program contents and direction that improve the productivity and perfonnance of organizations in manufacturing industries.
