표면 및 심층이질성의 차별적, 상대적, 그리고 변동적 효과에 대한 연구

국문 초록

최근 심층이질성에 대한 연구자들의 관심이 급증하고 있다. 이 가운데서도 특히 눈길을 잡아끄는 연구모형은 표면이질성과 심층이질성 양자를 통시에 고려하여 주요 결과변수들에 대한 효과를 비교하는 형식이다. 그러나 이러한 형식의 연구들은 대부분 집단수준에서 진행되고 있고 또 단편적 결과들만을 보고하고 있어， 양자 이질성의 효과를 총체적으로 이해하는 데에 는 다소 미진한 부분이 있다 할 것 이다 따라서 본 연구에서는 양자이질성을 동시에 고려하여 주요결과변수들(집단매력도 및 집단효능감)에 대한 양자의 차별적， 상대적 ， 그리고 변동적 효과를 종합적으로 탐구하고 있다. 즉 결과변수들에 대한 양자이질성 각각의 차별적 연관성， 각 결과변수에 대한 양자 이질성의 상대적 설명력， 그리고 상기 연관성 혹은 설명력의 시간에 대한 변동양상을 면밀히 분석하고 있다 표면이질성의 구체적 지표로는 성별이질성을， 그리고 심충이질성의 구체적 지표로는 OCB이질성을 고려하여 분석한 바， 다음과 같은 연구결과가 도출되고 있다. 첫째， 차별적 효과라는 측면 에서 보면 양자 이질성은 집단효능감 보다는 집단매력도에 유의한 연관성을 보이고 있다 둘째， 상대적 효과라는 측면에서 보면 성별이질성 보다는 OCB이질성의 효과가 더 큰 것으로 나타나고 있다， 셋째 ， 근속년수를 조절변수로 고려한 결과， 성별이질성 집단매력도 간의 부의 연관성은 근속년수가 증가하면서 점점 감소하는 것으로 나타나고 있다

영문 초록

Recently researchers are showing great interest in deep-level dissimilarity. Especially researches are increasing that consider surface- and deep-level similarity together and compare their relative effects on important group outcome variables. However, these studies reveal some limitations. For example, with few exceptions, most of existing researches have been conducted at the group level of analysis. And, more importantly, the results of these studies are so fragmented that researchers have a great difficulty in drawing some meaningful or coherent conclusions. Literally it is high time to integrate the results of existing researches, and tllis study is an attempt for that. The specific purposes of this study are three-fold. To begin with, we need to examine the differential effects of surface- and deep-level dissimilarity respectively on important outcome variables. Then we need to investigate the relative effects of surface- and deep-level dissimilarity on important outcome variables. Lastly, wee need to look into the changing effect of surface- and deep-level dissimilarity respectively on important outcome variables. The important finding are as follows. First, both types of dissimilarity have stronger relationship with group attractiveness than with group efficacy. Second, deep-level dissimilarity shows stronger effects on group attractiveness than surface-level diversity does. Third, organizational tenure moderates the relationship between surface-level diversity and group attractiveness.
