국문 초록

본 연구의 목적은 변혁적 리더십, 신뢰, 임파워먼트가 장애인복지관에 종사하는 사회복지사들의 조직몰입과 어떤 관련성을 가지고 있는지를 살펴보기 위함이다. 이를 위해 장애인복지관에 종사하고 있는 사회복지사 320명을 대상으로 변혁적 리더십, 신뢰, 임파워먼트 및 조직몰입 척도를 사용하여 자료를 수집하였다. 수집된 자료는 SPSS 12.0과 확인적 요인분석과 구조방정식 모형분석을 위하여 Amos 7.0을 사용하였다. 추정방법으로는 완전정보 최대우도법(Full Information Maximum Lilelihood)을 사용하였다. 분석결과 변혁적 리더십과 임파워먼트가 조직몰입에 이르는 경로계수가 통계적으로 유의미하였다. 또한 변혁적 리더십이 임파워먼트에 이르는 경로계수도 통계적으로 유의미하였다. 그리고 변혁적 리더십과 조직몰입간의 관계에서 신뢰가 미치는 조절효과를 살펴본 결과, 신뢰의 하위차원 중 계산적 신뢰만이 조절효과를 나타내는 것으로 분석되었다. 그러나 변혁적 리더십과 조직몰입간의 관계에서 임파워먼트의 매개효과는 나타나지 않았다. 마지막으로 연구의 의의, 제한점 및 후속연구를 위한 제언을 제시하였다.

영문 초록

The purpose of this study is to know what relation between transformational leadership, trust and empowerment and organizational commitment of social workers working with the welfare center for the handicapped. The data was collected from the scales of the transformational leadership, trust, empowerment and organizational commitment for 320 social workers working in the centers. Statistical analysis was performed according to SPSS 12.0 and AMOS 7.0 for factor analysis and Structural Equation Modeling(SEM). And method for analyzing the conducted model and estimated by full information maximum likelihood method. According to results, it was found that transformational leadership and empowerment has meaningful statistical difference in the degree of organizational commitment of social workers working with the welfare center for the handicapped. Also, transformational leadership has meaningful statistical difference in the degree of empowerment. And after analyzing moderating effect of trust in the result to examine the influence of transformational leadership on organizational commitment, only calculus based trust in subordinate dimension of trust provide moderation effect. But the mediating effect of the empowerment in the influences of the transformational leadership on the organizational commitment was not verified with the research models. Finally, the significance of this study, its limitation and further research was discussed.
