The Effect of Clinical Nurses' Job Embeddedness and Social Support on Turnover Intention

Purpose: This study was performed to determine the influence of the job embeddedness and social support of clinical nurses on their turnover intention. Methods: The subjects of this study were 190 nurses from one general hospitals and three small and medium-sized hospitals located in Seoul and Gyeonggi-do. The data collection period was from June 10 to September 10, 2023, and a self-report questionnaire was used.. The collected data were processed statistically using the SPSS/WIN 25.0 program. The statistical methods used were descriptive statistics, the independent t-test, one-way ANOVA, Duncan's post hoc analysis, Pearson correlation coefficient, and hierarchical multiple regression analysis. Results: There was a positive correlation between job embeddedness and social support (R=.67, p<.01), and turnover intention had a negative correlation with job embeddedness(R=-.64, p<.01) and social support(R=-.58, p<.01). The explanatory power was 38.2%, and the lower the job embeddedness (B=-.55) and the lower the social support (B=-.15), the higher the turnover intention. Conclusion: Higher levels of job embeddedness and social support are associated with lower turnover intentions among nurses. Therefore, specific and systematic strategies, such as improving the work environment and organizational culture, are essential to enhance job embeddedness and social support and reduce turnover intentions.
