A시 초·중등 학교폭력담당교사의 업무스트레스와 교권침해경험에 관한 연구

국문 초록

이 연구는 A시 초·중등 학교폭력담당교사의 업무스트레스(사안처리과정, 교사역할, 일상생활)수준과 교권침해경험을 파악하여 이에 대한 대응방안을 모색하기 위해 수행되었다. 먼저 선행연구를 근거로 학교폭력업무 스트레스척도를 제작해 4차 내용타당도 검증과 탐색적 요인분석으로 사안조사과정(4요인 15문항), 교사역할(3문항), 일상생활(3문항)을 도출하였다. 초·중등교사 125명에 대한 분석결과는 중등교사가 교사역할(4.0), 일상생활(3.7), 사안조사과정(2.9) 순의 스트레스 수준을 보였고 중등교사가 더 높았다. 초·중등교사의 72.8%(91명)가 교권침해를 경험했고, 중등교사가 더 심각한 교권침해를 경험했다. 사안처리과정의 구성요인 간 상관관계는 초등교사는 모든 요인이 관리자와 갈등과 상관관계가 있었고 특히 담임교사 및 학부모와 갈등과 높은 상관을 보였다. 중등교사는 합의중재어려움 만 관리자와 갈등과 상관관계가 있었다. 초·중등교사 모두 사안조사 어려움이 교사역할 및 일상생활과 높은 상관관계였고, 교사역할과 일상생활 스트레스도 높은 상관관계였으며, 초등교사가 중등교사보다 높았다. 그러나 교사역할과 일상생활영역 스트레스와 담임교사 및 학부모와 갈등요인은 중등교사만 상관관계가 있었다. 본 연구의 제언은 다음과 같다. 첫째, 담당교사가 사안처리과정의 어려움을 해소할 수 있는 정책적 지원과 교사역할에 집중할 수 있는 여건조성을 위한 인사제도 개편이 필요하다. 둘째, 일상생활을 영위하기 위한 인력배치 및 업무지침을 마련하고 공식화할 필요가 있다. 셋째, 사안처리과정의 교권침해방지를 위한 법적 대응책이 마련되어야 한다. 넷째, 학교의 교육적 기능을 재생하기 위한 회복적 생활교육이 이루어지도록 해야 한다.

영문 초록

This study was conducted to identify the level of work stress (School Violence Processing process, teacher role, daily life) and experiences of infringement of teacher authority of elementary and secondary school violence teachers in A city, and to find countermeasures for this. First of all, we produced a stress measure for school violence work based on prior research and derived the investigation process (4 factors, 15 questions), teacher role (3 questions), and daily life (3 questions) through verification and exploratory factor analysis. The analysis results of 125 elementary and middle school teachers showed stress levels in the order of teacher role (4.0), daily life (3.7) and case investigation process (2.9) and secondary teachers were higher. 72.8% (91 people) of elementary and middle school teachers experienced violations of teachers rights, and middle school teachers experienced more serious violations of teachers rights. The suggestions of this study are as follows. First, the personnel system needs to be reorganized to create conditions where teachers in charge of school violence can focus on the role of teachers and policy support to resolve difficulties in the issue process. Second, it is necessary to prepare and formalize personnel placement and work guidelines for daily life. Third, legal countermeasures should be taken to prevent infringement of teachers rights in the school violence process. Fourth, restorative life education should be provided to revive the educational function of the school.
