국문 초록

조직은 환경변화에 적응하고 빠르게 대처하여 최대한의 성과를 내기 위해 신속하고 유연한 전략의 변화를 요구한다. 조직의 효과적 운영에는 조직구성원의 자세와 태도가 결정적 역할을 하는데, 그 중에서도 조직시민행동의 중요성이 강조되고 있다. 본 연구는 조직구성원들이 조직시민행동을 발휘하는데 중요한 영향을 미치는 조직내 커뮤니케이션이 무형식학습을 매개로 하여 조직시민행동에 미치는 영향을 규명하고 이러한 영향관계가 소속집단 유형에 따라 차이가 있는지를 살펴보고자 하였다. 본 연구의 수행을 위해 S시 공무원과 H생명․화재보험사 구성원들을 대상으로 설문조사를 실시하여 총 667부의 자료를 수집하였다. 자료분석결과는 조직내 커뮤니케이션이 무형식학습을 매개로 조직시민행동에 미치는 영향 관계에 대한 구조적 모형은 적합한 것으로 나타났었으며, 세 변수 간의 직간접적 관계 또한 유의한 것으로 나타났다. 조직내 커뮤니케이션은 조직시민행동에 직접적인 영향을 미치지만 무형식학습을 매개로 간접적인 영향도 미치고 있었다. 소속집단별 구조적 관계를 살펴본 결과 소속집단에 따라 통계적으로 유의한 차이를 보였다. 구체적으로 S시 공무원 조직에서는 조직내 커뮤니케이션이 무형식학습에 미치는 영향이 유의미한 반면, 보험회사에서는 무형식학습이 조직시민행동에 미치는 영향이 유의미한 것으로 파악되었다. 이러한 연구결과를 바탕으로 논의와 추후연구를 위한 제언을 제시하였다.

영문 초록

The purpose of this study was to demonstrate the structural relationships between communication in organizations, informal learning, and organizational citizenship behaviors, and further to identity whether the identified structural relationships were different by the type of organization, i.e. public sector and private sector. In order to achieve its purpose, this study collected data from employees of S city government and H Life and fire insurance company. The sample consisted of 667 employees from the two organizations (375 and 354 employees, respectively). The results of this study confirmed that the model proposed by this study was acceptable, indicating that Communication in organizations affected organizational citizen behaviors of the employees, mediated by informal learning. In addition, the direct and indirect relationships of the three variables were statistically significant. Communication in organizations had a direct impact on organizational citizen behaviors. It also had a indirect impact on informal learning. When looking at the structural relationships by the type of organization, interestingly in the S city government, communication in organizations more strongly affected informal learning than in the H insurance company. Moreover, informal learning had a stronger effect on organizational citizen behaviors in the insurance company than in the government. Discussions were presented based on the results and suggestions for future studies were also presented.
