국문 초록

본 연구는 항공사 통합 과정에서 발생하는 객실승무원의 문화적 이질감이 저항에 미치는 영향을 분석하고, 이 관계에서 M&A투명성 및 재직기간의 3원 상호효과(three-way interaction effect)를 검증하고자 하였다. 이를 위해 통합이 진행 중인 대한항공과 아시아나항공의 객실승무원 453명을 대상으로 설문조사를 실시하여 분석하였다. 분석 결과, 문화적 이질감은 저항을 유의미하게 증가시키는 요인으로 작용하였으며, 통합 과정에서 M&A투명성이 높을수록 문화적 이질감으로 인한 저항의 정도가 완화되는 것을 확인하였다. 또한, 재직기간이 길수록 M&A투명성이 높은 환경에서 조직 저항의 감소 효과가 더욱 뚜렷하게 나타남을 발견하였다. 이러한 결과에 따라 결론에서는 항공사 통합이라는 특수한 상황에서 문화적 이질감으로 인해 발생하는 저항의 수준과 이 관계를 조절하는 M&A투명성과 재직기간의 복합적인 상호작용에 관해 논의함으로써, 통합 과정에서의 효율적인 전략 제시 및 후속 연구에 대해 제언하였다.

영문 초록

This study examines the impact of the cultural heterogeneity of flight attendants on resistance during the airline integration process and to verify the moderated moderation effect of M&A transparency and term of service in this relationship. For this purpose, a survey was conducted and analyzed on 453 flight attendants of Korean Air and Asiana Airlines, which are in the process of integration. As a result of the analysis, it was verified that cultural heterogeneity acted as a factor that significantly increased resistance, and that the higher the M&A transparency in the integration process, the less resistance due to cultural heterogeneity. In addition, it was found that the longer the term of service, the more pronounced the effect of reducing organizational resistance was in an status with high M&A transparency. Based on the above research results, the level of resistance arising from cultural heterogeneity in the airline integration and the complex interaction between M&A transparency and term of service to moderated this relationship were discussed, suggesting efficient strategies and follow-up studies in the integration process.
