본 연구는 호텔 직원들의 문화적 역량이 잡크래프팅을 향상시켜, 친사회적 서비스행동에 미치는 영향을 확인하고자 하였다. 이에 본 연구에서는 문화적 역량을 문화적 인식, 지식, 경험으로 분류하고, 잡크래프팅은 과업, 관계, 인지크래프팅으로, 그리고 친사회적 서비스행동은 역할 내 행동, 역할 외 행동, 종사원 협조행동으로 구분하여, 이들 변수들 간의 관계를 살펴보고자 하였다. 이를 위해 서울에 있는 5성급 호텔 직원들 209명에게 실증분석을 위한 데이터를 수집하고, 분석하였다. 실증분석 결과 호텔 직원들의 문화적 역량 하위요소들 대체로 잡크래프팅에 긍정적인 영향을 미치는 것으로 나타났다. 그러나 문화적 역량 중 문화적 인식은 과업과 인지 크래프팅에는 긍정적인 영향을 미쳤지만, 관계크래프팅에는 영향을 미치지 않는 것으로 밝혀졌다. 또한 호텔 직원들의 잡크래프팅의 하위요소들 대체로 친사회적 서비스행동에 긍정적인 영향을 미치는 것으로 확인되었다. 그러나 잡크래프팅의 하위요소 중 인지크래프팅은 친사회적 서비스행동의 하위요소인 역할 외 행동에는 영향을 미치지 않는 것으로 밝혀졌다. 본 연구 결과는 호텔 직원들이 내, 외국 고객을 올바르게 대응하는 친사회적 서비스 행동의 향상에 있어 필요한 역량과 직무 재조정의 중요성에 대한 시사점을 제안하였다.

영문 초록

This study aimed to confirm the effect of hotel employees' cultural competence on job crafting and pro-social service behavior. Accordingly, this study classified cultural competence into cultural awareness, knowledge, and experience, job crafting into task, relational, and cognitive crafting, and pro-social service behavior into extra-role behavior, role-prescribed service behavior and employee cooperation, and attempted to examine the relationships among these variables. To this end, data for empirical analysis were collected and analyzed from 209 employees of five-star hotels in Seoul. The empirical analysis results showed that the sub-factors of cultural competence of hotel employees generally had a positive effect on job crafting. However, among cultural competence, cultural awareness was found to have a positive effect on task and cognitive crafting, but not on relational crafting. In addition, it was confirmed that the sub-factors of hotel employees' job crafting generally had a positive effect on pro-social service behavior. However, cognitive crafting, a sub-element of job crafting, was found to have no effect on extra-role behavior, a sub-element of prosocial service behavior. The results of this study suggest implications for the importance of competencies and job crafting necessary for hotel employees to improve pro-social service behaviors in responding appropriately to domestic and foreign customers.
