국문 초록

본 연구는 장기요양시설에서 종사하고 있는 요양보호사의 조직몰입과 서비스 질의 관계에서 인간중심돌봄이 조절효과를 나타내는 지를 파악하고, 추가적으로 인간중심돌봄 영역 중 어떤 측면이 더 조절효과가 강한지를 살펴보는 목적으로 수행되었다. 인간중심돌봄은 대상자의 독립성과 자율성을 강조하는 인식과 실천으로 돌봄 분야에서 최근 관심을 받고 있는 변인이다. 본 연구에서는 인천 지역 시설에 종사하고 있는 요양보호사를 대상으로 설문조사를 실시하였으며, 회수된 설문지 중 총 190부를 분석하였다. 분석결과 첫째, 요양보호사의 조직몰입과 서비스 질의 관계에서 인간중심돌봄의 조절효과가 검증되었다. 둘째 인간중심돌봄을 하위 요인인 개별화와 자율성으로 나누어 분석했을 때 개별화의 경우 통계적으로 유의하지 않았으나, 자율성의 경우 통계적으로 유의미하게 나타났다. 이러한 연구 결과를 토대로 요양보호사의 서비스 질을 높이기 위한 제도적 접근 및 현장에서의 실천적 대안과 후속연구를 위한 제언이 이루어졌다.

영문 초록

The purpose of this study was to determine moderating effect of person-centered care on relationship between organizational commitment and LTC service quality among caregivers working in long-term care facilities. This study also aimed to determine which aspects of person-centered care having a more moderating effect. Person-centered care has recently received much attention in the care field. It is a perception and practice that emphasizes the independence and autonomy of service recipients. A survey was conducted among caregivers working in facilities in Incheon area. A total of 190 returned questionnaires were analyzed in this study. Results showed that the moderating effect of person-centered care was statistically significant in the relationship between organizational commitment and service quality of long-term care. When person-centered care was analyzed by dividing it into sub-factors, individualization and autonomy, autonomy, but not individualization, was statistically significant. Based on these findings, recommendations on some service policies and practices including ways of care worker education and on-the-job training programs in a nursing home were made for improving the quality of caregivers' services and for further research.
