단체급식 조리종사자의 역할모호성과 갈등이 직무만족과 몰입에 미치는 영향에 관한 연구

국문 초록

본 연구는 대기업 단체급식 조리종사자의 역할모호성 및 역할갈등, 직무만족, 직무몰입 간의 영향관계를 규명하고자 하였다. 조사는 국내 대표적인 2개 단체급식 회사에 근무하는 조리종사자를 대상으로 표본추출을 시도하였다. 설문조사는 2021년 2월 1일부터 2월 15일까지 15일간 진행되었다. 최초 500부를 배부하였고, 412부를 최종분석에 사용하였다. 분석은 구조방정식분석을 통하여 가설검정을 실시하였다. 분석결과, 단체급식의 조리종사자가 지각하는 역할모호성이 역할갈등에 정(+)에 유의한 영향을 미치는 것으로 나타났고, 조리종사자의 역할모호성은 직무만족에는 부(-)의 영향을 미치는 것으로 나타난 반면에 직무몰입에는 유의하지 않은 것으로 나타났다. 역할갈등은 직무만족에 유의한 부(-)의 영향을 미치는 것으로 나타났지만, 몰입에 미치는 영향은 유의하지 않은 것으로 나타났다. 아울러, 단체급식 조리종사자의 직무만족의 수준이 높아질수록 직무몰입의 수준이 높아지는 것으로 나타났다.

영문 초록

This study investigates the relationships of the impacts among the role ambiguity, role conflict, job satisfaction, and job commitment of institutional food service employees at large enterprises. This study surveyed food service employees working at two representative domestic institutional catering enterprises. The survey was conducted for 15 days from February 1 through February 15, 2021. At first, 500 copies were distributed, and 412 copies were used in the final analysis. For an analysis, hypotheses were tested through a structural equation analysis. As a result of the analysis, role ambiguity perceived by the institutional food service employees had a significantly positive (+) impact on their role conflict and a significantly negative (-) impact on their job satisfaction while its impact on their job commitment was not significant. Their role conflict had a significantly negative (-) impact on their job satisfaction, but its impact on their job commitment was not significant. In addition, the higher the job satisfaction level of the institutional food service employees, the higher their job commitment level became.
