청소년지도사의 직업정체성에 대한 주관적 인식유형 분석

국문 초록

본 연구에서는 청소년활동을 실천하고 있는 청소년지도사의 실제 경험으로부터 이들의 직업정체성에 대한 주관적 인식을 유형으로 분류하여 그 특성을 탐색하였다. 이를 위해 FGI를 실시하여 청소년지도사의 직업정체성을 설명하는 진술문을 추출하고, 델파이 조사를 통해 내용타당성을 검토하여 40개의 Q진술문을 확정하였다. 웹기반 Q분류 시스템을 이용하여 48명의 청소년지도사가 Q분류를 시행하였고, 그 결과를 주성분분석하여 청소년지도사의 직업정체성에 대한 3가지 유형인 ‘청소년중심 실천형’, ‘사회적 인정추구형’, ‘전문성 실현형’이 도출되었다. 첫째, 청소년중심 실천 유형은 직업적 환경이나 사회적 인정과 관계없이 청소년을 가장 우선적으로 고려하는 이상적인 정체성을 형성하고 있다. 둘째, 사회적 인정추구 유형은 열악한 직무환경과 사회적 인정이 부족한 현실을 크게 느끼며 청소년지도사라는 직업에 대해 회의적인 정체성을 가지고 있었다. 셋째, 전문성 실현 유형은 청소년지도사로서의 자부심과 전문성에 대한 뚜렷한 인식을 가지고 적극적으로 자기역량과 자기개발을 해 나가는 전문가로서의 정체성을 가지고 있다. 본 연구를 통해 청소년지도사가 형성하고 있는 직업정체성의 특성을 유형에 따라 심층적으로 이해할 수 있었으며, 이를 고려한 차별화된 지원방안을 제시함으로써 청소년지도사의 전문성 개발을 위한 실제적 시사점을 도출하게 되었다.

영문 초록

This study explored the types and characteristics of youth workers’ subjective perception of occupational identity based on their experiences of youth activities. To this end, statements explaining the occupational identity of youth workers were extracted through FGI, and 40 Q-sets were selected by examining the validity through delphi survey. 48 youth workers performed Q-sort using a web-based Q-sort system, and Principal Component Analysis(PCA) was conducted using the results. As a result, three types of youth workers’ occupational identity were derived: ‘youth-centered practice’, ‘seeking social recognition’, and ‘realizing expertise’. First, the youth-centered practice type is a group that forms an ideal identity that prioritizes youth in practicing regardless of the professional environment and social recognition. Second, the type of seeking social recognition showed a skeptical identity about the profession of youth workers, realizing the significantly poor work environment and the profound lack of social recognition. Third, the type of realizing expertise has a clear recognition of self-esteem and a sense of professionalism as youth workers and has an identity as an expert that actively pursues self-competence and self-development. This study provides an in-depth understanding of the characteristics of youth workers’ occupational identity according to types and offers practical implications for the professional development of youth workers by presenting differentiated support plans taking the characteristics into account.
