국문 초록

최근 기업들은 조직의 효과적인 지식경영을 위한 많은 노력을 기울이고 있다. 하지만 주로 지식공유에 대한 연구가 대부분이며, 조직에 큰 손실을 가져올 수 있는 지식은폐에 대한 연구는 부족한 실정이다. 본 연구에서는 조직 구성원들의 직무몰입이 지식은폐행동에 미치는 영향을 검증하고, 지식영역성의 매개효과와 서번트 리더십의 조절효과를 확인하는 것을 목적으로 하였다. 직장인 357명을 대상으로 설문을 실시하였고, 수집된 데이터의 신뢰성과 유효성은 SPSS 23.0과 AMOS 22.0 프로그램에 의해 검증되었다. 연구결과 직무몰입은 지식을 자신의 소유라고 생각하는 지식영역성에 정(+)의 영향을 미치고, 지식영역성은 지식은폐행동에 정(+)의 영향을 미치는 것으로 나타났다. 지식영역성은 직무몰입과 지식은폐행동의 관계에서 완전매개 역할을 하는 것을 확인하였다. 또한 서번트 리더십은 직무몰입과 지식영역성의 관계를 조절하는 것을 확인하였다. 본 연구는 일반적으로 조직에 긍정적이라고 알려진 직무몰입이 오히려 지식은폐행동을 유발한다는 것을 확인하였다. 또한 서번트 리더십이 지식영역성을 줄인다는 것을 확인하여, 지식은폐를 감소시키는 리더십의 형태를 제안하는 동시에 지식경영에서도 여전히 리더십이 중요한 역할을 한다는 것을 보여주었다. 이와 같은 결과를 반영하여, 기업은 지식공유 촉진뿐만 아니라 지식은폐행동 감소를 위한 노력이 동시에 필요하다는 시사점을 제안하였다.

영문 초록

The purpose of this study was to verify the effect of organizational members’ job involvement on knowledge hiding behavior. In specific, this paper investigated the mediating effect of knowledge territoriality and the moderating effect of servant leadership. A survey was conducted on 357 employees, and the reliability and effectiveness of the collected data were verified by the SPSS 23.0 and AMOS 22.0 programs. As a result of the study, it was found that job involvement had a positive (+) effect on the knowledge territoriality, and the knowledge territoriality had a positive (+) effect on the knowledge hiding behavior. It was confirmed that knowledge territoriality plays a role as a full mediator in the relationship between job involvement and knowledge hiding behavior. In addition, it was confirmed that servant leadership moderates the relationship between job involvement and knowledge territoriality. This study confirmed that job involvement, which is generally known to be positive in the organization, rather induces knowledge hiding behavior. In addition, it was confirmed that servant leadership reduces the harmful effect of job involvement on knowledge territoriality. The results showed that leadership still plays an important role in knowledge management.
