국문 초록

본 연구의 목적은 호텔조리사들의 셀프리더십이 자기효능감과 서비스지향성에 미치는 영향을 분석하고, 셀프리더십과 서비스지향성 간의 영향관계에서 자기효능감의 매개효과를 검증 하는 것이다. 서울 특급호텔에 근무하는 조리사 300명을 대상으로 편의표본 추출법에 의하여 설문조사를 실시하였으며 회수표본 279부 중 유효표본 250부를 통계분석을 실시하였다. 실증분석 결과 첫째, 셀프리더십의 하위 구성개념인 건설적 사고, 자연적 보상, 행동 중심 모두 유의한 영향을 미치는 것으로 나타났다. 둘째, 셀프리더십은 서비스지향성에 유의한 영향을 미치는 것으로 나타났으며, 셋째, 셀프리더십의 하위 변수와 서비스지향성 간의 영향 관계에서 자기효능감의 매개효과를 분석한 결과 자기효능감은 건설적 사고, 자연적 보상, 행동 중심과 서비스지향성 간의 관계에서 유의한 매개효과가 있는 것으로 분석되었다. 연구결과를 통해 본 연구에서는 호텔 조리사에 대한 효율적 인사관리와 함께 호텔 조리사의 서비스 성과를 위한 리더의 셀프리더십 역할을 제시하여 실무적 시사점을 제시하였다. 특히, 본 연구를 통하여 설정한 각 요인 간의 관계를 실증적으로 증명하여, 기존 선행연구에서 제기된 연구결과를 지지하는 이론적 시사점과 호텔조리사의 인적자원 관리와 관련된 향후 연구에서 활용될 수 있는 시사점을 제시하였다.

영문 초록

The purpose of this study is to analyze the influence of hotel self - leadership on self -efficacy and service orientation, and to examine the mediating effect of self - efficacy on the relationship between self - leadership and service orientation. A questionnaire survey was conducted for 300 cooks working at a Seoul hotel. The sample was divided into 250 valid samples(279 samples) by the following procedure. First, self - leadership, constructive thinking, natural compensation, and behavioral centering, which are sub -constituents of self - leadership, have significant effects. Second, self - leadership has a significant effect on service orientation. Third, the mediating effects of self - efficacy on the relationship between sub - concept of self - leadership and service orientation are as follows: self - efficacy is constructive thinking, , And there is a significant partial mediating effect in the relationship between behavioral center and service orientation. The results of this study suggest that the role of self - leadership in effective management of hotel cooks and effective service performance of hotel cooks is suggested and practical implications are suggested. This study suggests the theoretical implications that support the research results presented in the previous studies and the academic implications that could be useful in future studies related to hotel cookery human resources management.
