보육교직원이 인식한 원장의 진성리더십이 조직유효성에 미치는 영향

국문 초록

본 연구는 어린이집에 근무하는 보육교직원을 대상으로 원장의 진성리더십이 리더와 구성원의 교환관계를 통해 조직유효성에 미치는 영향을 실증 분석하고자 한다. 그래서 어린이집을 둘러싸고 있는 다양한 환경 속에서 원장의 진성리더십의 중요성을 강조하고자 한다. 본 연구를 분석하기 위해 연구대상자는 서울시 성동구에 근무하는 보육교직원 46명을 대상으로 2019 년 5월 13일부터 5월 15일까지 직접 방문, 설문을 실시, 수령하였고 46명의 참여자 전원이 응답한 자료를 분석하였다. 수집한 자료를 분석하기 위해 통계프로그램인 SPSS를 이용하여 대상자의 인구통계학적 특성 빈도분석, 개념 및 구성요소의 기술통계량, 구성요소 간의 상관계수, 가설검정을 위한 다중회귀분석 등을 실시하였다. 보육교직원이 인식한 원장의 진성리더십 이 조직유효성에 미치는 영향에 관한 분석 결과는 다음과 같다. [가설1] 원장의 진성리더십은 보육교직원의 조직몰입이나 직무만족에 양(+)의 영향을 미치는 것으로 나타났다. 특히 진성리더십 중 관계적 투명성이 높을수록 조직몰입이나 직무만족이 높은 것으로 나타났다. [가설2] 원장의 진성리더십은 리더-구성원 교환관계(LMX)에 양(+)의 영향을 미치는 것으로 나타났다. 특히 진성리더십의 균형 잡힌 정보처리와 관계적 투명성이 높을수록 리더-구성원 교환관계에 긍정적인 영향을 미쳤다. [가설3] 리더-구성원 교환관계가 조직몰입이나 직무만족에 양(+)의 영향을 미치는 것으로 나타났다. 특히 리더-구성원 교환관계 중 정서적 친밀감이 높을수록 조직몰입이나 직무만족이 높은 것으로 나타났다. 원장의 진성리더십이 보육교직원들의 조직몰입과 직무만족, 원장과 보육교직원의 교환관계에 긍정적인 영향을 주며, 특히 원장과 보육교직원의 관계적 투명성과 정서적 친밀감이 높을수록 보육교직원들의 업무에 몰입하고 어린이집 생활에 만족한다는 연구결과는 원장의 진성리더십을 함양함으로써 어린이집 보육의 질이 향상될 것임을 기대할 수 있을 것이다.

영문 초록

The purpose of the study is to analyze the effects of authentic leadership on the organizational effectiveness through the commutation relation of the director and the childcare staff. Therefore, the study focuses mainly on the importance of authentic leadership of a director in various environments, surrounding the day care center. The researchers visited and conducted a survey of childcare staff from May 13, 2019, to May 15, 2019, and received 46 responses from 46 respondents. To analyze the collected data, using SPSS (a statistical program), the demographic features of the subjects were analyzed using frequency analysis, descriptive statistics of concepts and components, correlation coefficient between elements and multiple rare analyses for hypothesis testing. The results of the analysis are as follows. (Hypothesis 1) The director s authentic leadership gives positive impacts on organizational commitment and job satisfaction of the childcare staff. Especially, the higher the relational transparency among the authentic leadership, the higher the organizational commitment and job satisfaction. (Hypothesis 2) The director s authentic leadership gives positive impacts on the LMX(Leader Member Exchange). Specifically, the more balanced data processing and relational transparency of authentic leadership, the more positive influence on LMX. (Hypothesis 3) LMX positively affect the organizational commitment and job satisfaction. The higher the emotional intimacy of LMX, the higher the organizational commitment and job satisfaction. To summarize the results of this study, the authentic leadership of the director has positive influence on the relationship between organizational commitment, job satisfaction and the commutation relation between the director and the childcare staffs. The higher the relationship transparency and emotional intimacy between the director and the staffs, the better the quality of the day care center.
