국문 초록

본 연구에서는 중년층 직장인의 프로틴 경력태도, 상사의 코칭, 비공식적 네트워크, 경력연계학습, 그리고 주관적 경력성공 간의 관계를 살펴보고, 경력연계학습의 매개효과를 검증하고자 하였다. 연구대상은 기업의 만 40세∼60세 직장인 590명이었다. 수집된 자료는 구조방정식모형으로 분석되었 으며, 매개효과의 유의성을 검증하기 위하여 Sobel test를 적용하였다. 본 연구의 결과는 다음과 같다. 첫째, 중년층 직장인의 프로틴 경력태도, 상사의 코칭, 비공식적 네트워크는 경력연계학습에 직접 영향을 미치는 것으로 나타났다. 프로틴 경력태도, 비공식적 네트워크, 경력연계학습은 주관적 경력성공에 직접 영향을 미치는 것으로 나타났다. 반면, 상사의 코칭은 주관적 경력성공에 유의한 영향을 미치지 않았다. 둘째, 중년층 직장인의 프로틴 경력태도, 상사의 코칭, 비공식적 네트워크는 모두 경력연계학습을 매개하여 주관적 경력성공에 간접 영향을 미치는 것으로 나타났다.

영문 초록

The purpose of the study was to examine the structural relationship among protean career attitudes, superior s coaching, informal network, career related continuous learning(CRCL) and subjective career success of middle-aged employees, particularly the mediating effects of CRCL in the relationship. The participants in the study were 590 employees aged between 40∼60 with jobs. The collected data were analyzed by the structural equation modeling (SEM), and Sobel test was used to verify the mediating effects and significance. The results of the study were as follows. First, protean career attitudes, superior s coaching and informal network had direct effects on CRCL. Protean career attitudes, informal network and CRCL had direct effects on subjective career success. However superior s coaching did not have a significant direct effect on subjective career success. Second, CRCL had a significant mediating effects in the relationship among protean career attitudes, superior s coaching, informal network and subjective career success of middle-aged employees.
