호텔종사자의 프로페셔널리즘이 조직유효성에 미치는 영향: 내재적 보상의 조절효과를 중심으로

국문 초록

이 연구는 호텔 종사자의 태도적 프로패셔널리즘이 호텔의 조직유효성이 어떠한 영향을 미치는지 알아보고 또한 내재적 보상이 어떠한 효과가 있는지 알아보았다. 연구 결과 첫째, 호텔 종사자의 태도적 프로페셔널리즘을 지식과 스킬의 추구, 자기경영, 소명의식 이상 3가 지를 하위 변수로 설정하였고, 종속변수는 조직유효성을 다중회귀분석으로 실시하였다. 투입된 3개의 독립변수 중에서 지식과 스킬의 추구, 자기경영, 소명의식이 종속변수인 조직 유효 성에 대하여 모두 유의한 정(+)의 영향관계가 있는 것으로 분석되었다. 둘째, 태도적 프로페 셔널리즘의 하위개념과 내재적 보상 의 추가적인 투입으로 인한 설명력의 증가는 1%이고, 이에 조절효과는 유의적으로 나왔다. 호텔 종사자의 태도적 프로페셔널리즘의 개별적인 조절효과를 보면 소명의식*내재적 보상은 유의적인 정(+)의 영향력이 있었고 자기경영*내재적 보상과 지식과 스킬의 추구*내재적 보상은 아무런 조절효과가 없었다.

영문 초록

This study is hotel affect the validity of the organization and the Attitudinal professionalism of hotel employees. and confirmed that the intrinsic rewards have any effect. Results First, Attitudinal professionalism of hotel employees is pursuit of knowledge and skills, self-management, was chosen Sence of calling more than 3 types with variables. The dependent variable was performed to validate the organization multiple regression analysis. Knowledge and skills to pursue of a self-management , Sence of calling, Effectiveness against the organization was analyzed that the impact of all related significant positive (+). Second, explanatory power of the additional injection of intrinsic reward was increased. This adjustment for significantly effect analysis. As a result looking at the individual regulatory effect of attitudinal professionalism of the hotel personnel call consciousness * intrinsic reward was the impact of significant positive (+) self-management * intrinsic rewards and the pursuit of knowledge and skills * intrinsic rewards had no control effect .
