국문 초록

본 연구에서는 팀 학습행동, 정보교류체제와 성과간의 관계를 실증분석을 통하여 밝히고자 한다. 즉 팀제 조직을 대상으로 팀 학습행동이 정보교류체제에 미치는 영향과 정보교류체제가 성과에 미치는 영향을 파악하고, 정보교류체제의 팀 학습행동과 성과 간의 매개역할과 정보교류체제가 성과에 영향을 미치는 과정에서 팀 응집력의 조절효과를 검증하였다. 이를 위해 수도권 소재제조업체를 대상으로 설문조사를 통해 자료를 수집하였고, SPSS Ver. 18.0과 AMOS Ver. 18.0프로그램을 이용하여 변수간의 상관관계와 인과관계를 분석하였다. 연구 결과, 첫째 팀 학습행동의 성찰적 의사소통과 지식 성문화 요인은 정보교류체제에 유의한정(+)적인 영향을 미치고, 둘째 정보교류체제는 팀 성과에 유의한 정(+)적인 영향을 미치며, 셋째 정보교류체제는 팀 학습행동의 성찰적인 의사소통과 팀 성과를 매개하고, 팀 응집력은 정보교류체제의 신뢰성과 팀 성과를 조절하는 것으로 밝혀졌다. 조직이 성과의 향상과 경쟁력을 높이기 위해서는 종업원들의 능력을 높일 수 있는 학습행동이 선행되어야 하며, 또한 개별 구성원들이 보유한 정보들의 공유가 활성화되어 지식과 경험의 공유를 바탕으로 조직의 역량을 강화시켜야 한다. 이런 맥락에서 팀 학습행동과 정보교류체제가 성과에 어떠한 관계가 있는지를 파악하는 것은 매우 큰 의의가 있으며, 그 결과의 활용은 조직 경쟁력의 향상을 위해 시사하는 바가 크다고 하겠다.

영문 초록

In this research, we tried to figure out main factors of team learning and tried to find out mediation effect of Transactive Memory System and moderating effect of team cohesiveness that would bring high performance of team system. To accomplish this goal, we set research model and hypothesis based on the existing reference and previous research. As the result of hypothesis verification, 1st, we find that team learning has positive effect on Transactive memory System of team. 2nd, we find that Transactive Memory System of team has positive effect on team performance. 3rd, we find that Transactive Memory System has mediation effect on team learning - reflactive communication having positive effect on the team performance. 4th, we find that team cohesiveness has moderating effect on Transactive Memory System - Credibility having positive effect on the team performance. Implication for this study are as follow: In academic Implication, 1st, This study verifies that Transactive Memory System has mediation effect between team learning and team performance. In previous studies, Transactive Memory System has been described as a to Antecedents to team learning or has been defined as a concept describing team learning. 2nd, This study verifies that team cohesiveness has moderating effect between Transactive Memory System and team performance. Most previous studies on team cohesiveness was mainly in the field of sports. In practical Implication, 1st, as team learning is needed to improve team performance and Transactive Memory System mediate between team learning and team performance, HR managers Should seek a Human Resources Management Plan which has enabled Transactive Memory System between team members. 2nd, as the interaction between the team members influences Team learning and Transactive Memory System, human administrators should seek ways to enhance team cohesive strength. Limit of this study are as follow: 1st, a problem with the generalization of results, constraining of time and cost, sampling is limited in metropolitan manufacturer by applying the extraction method opportunistic. 2nd, as collection of data was done by survey method and self-report characteristics of respondent, there is a risk on the data by the respondent s social desirability in this research.
