한국기업 해외주재원의 현지언어사용능력이 현지적응에 미치는 영향

국문 초록

한국기업의 글로벌화 확대로 인해 해외조직에 파견된 해외주재원의 현지적응을 위해 다양한 영역의 능력이 요구되고 있다. 해외주재원의 현지적응과 관련 된 선행연구에 따르면, 현지에서의 커뮤니케이션 적응과정과 현지에서 사용되는 언어 사용능력의 중요성으로 인해, 파견 대상자 선발이후 파견 전 교육과정에서도 현지언어 교육이 중요하게 고려되고 있는 것으로 나타났다. 한국건설기업의 경우, 해외현장에 파견되는 주재원들은 대부분 최소 몇 년간의 영어학습이 요구 되는 대학교육이상의 학력을 보유하고 있기 때문에 영어 사용이 가능한 국가에 파견되는 경우 상대적으로 원활한 현지적응을 기대할 수 있으나, 비영어권 국가로의 파견은 현지적응에 큰 어려움을 겪을 것으로 예상된다. 따라서 비영어권 국가에 파견되는 주재원들을 위한 파견 전 교육과정에 현지언어 교육에 대한 투자의 필요성을 정당화 시키고 있다. 본 연구는 최근 귀임한 한국건설기업 주재원 141명을 대상으로 실증연구를 하였다. 연구결과, 한국기업의 해외주재원 파견 전 교육에는 이문화 역량 향상을 위한 과정과 함께 비영어권파견국의 현지 언어를 교육할 필요가 있는 것으로 나타났다. 이는 또한 국제상업교육에서 중요한 시사점을 제시한다.

영문 초록

As Korean firms expand internationally they experience heightened sensitivity toward the need to ensure that expatriates adjust to the foreign environment. Studies on expatriate adjustment point to the challenge of adjusting to communication, and firms consider host language proficiency in expatriate selection while offering selected expatriates predeparture host language training. In the case of South Korea’s construction and engineering firms, expatriate managers hold college degrees which require years of English language study. It is expected that host language proficiency will have little influence on adjustment of Korean expatriates in English-speaking countries and strong influence on adjustment in non English-speaking countries, thus justifying increased investment in predeparture language training for expatriates on assignment in non English-speaking countries. This study analyzes empirically survey results from 141 recently repatriated Korean employees of several major construction and engineering firms. Results provide support for Korean firms’ further investment in expatriate training focusing on educating expatriates in skills relating to cross-cultural competence and foreign languages other than English. Results have profound implications for international business skill education for Korea’s multinational firms.
