유아교사의 정서노동과 직무만족도가 심리적 행복감에 미치는 영향

국문 초록

본 연구는 유아교사의 심리적 행복감을 증진시키는 방안을 탐색하고자, 심리적 행복감에 영향을 미치는 변인으로 정서노동과 직무만족도를 설정하고 각 변인들의 관계를 알아보는 것을 목적으로 한다. 이를 위해 현직 유아교사 183명을 대상으로 설문조사를 실시하고, 그들의 심리적 행복감에 대한 직무만족도와 정서노동의 영향력을 알아보기 위해 회귀분석을 실시하였다. 연구결과, 유아교사의 정서노동과 직무만족이 모두 그들의 행복감에 영향을 미치는 것으로 나타났다. 중다회귀분석을 통하여 구체적으로 살펴보았을 때, 정서노동의 하위변인인 내면적 행동, 자연적 행동과 직무만족도의 하위변인인 직무의 특성과 원장·동료와의 관계가 유아교사의 심리적 행복감에 유의미한 영향력을 가지고 있었다. 즉 유아교사의 정서노동과 직무만족도는 그들의 심리적 행복감을 설명해주는 중요한 변인들이란 것을 알 수 있었다. 이와 같은 결과는 유아교사의 정서노동은 자연적 행동이 자연적이고 자발적인 정서가 외현적으로 표현될 수 있도록 정서를 효과적으로 관리하고 조절하는 방법을 교육하고, 교사자신의 직무에 대한 자존감을 높이고 원장·동료와의 좋은 관계를 유지하여 행복감을 증진시키는 방법이라는 것을 시사한다.

영문 초록

The purpose of this study is to examine the concept of improving psychological happiness of early childhood teachers by investigating the relationship between emotional labor and job satisfaction. For this study 183 early childhood teacher were surveyed and analysed with an SPSS regression. The result of this study is that emotional labor and job satisfaction both influence their psychological happiness. Through the multiple regression analysis, the following were found to have a meaningful influence on psychological happiness: Firstly, both inner behaviour and natural behaviour, which are subordinate factors of emotional labor. Secondly, the characteristics of the job, and relationships with both their principle and with their co-workers, which are subordinate factors in job satisfaction. These are highly important factors which explain educators psychological happiness. This study points to emotional labor and job satisfaction of early childhood teachers that dictates the way in which educators control and manage their emotions which helps overt natural behavior. Both factors help improve self esteem and pride in their job. The way they improve their psychological happiness is through keeping good relationships with their co-workers and principle.
