교육훈련요인에 따른 교육훈련 전이, 자기효능감 및 직무성과에 미치는 영향에 관한 연구

국문 초록

유능한 인적 자원이 기업의 성과를 향상시키는 핵심적인 요인이기에, 환대산업체에서는 종업원의 능력을 향상시키기 위하여 다양한 교육훈련을 실시하고 있다. 이에 본 연구에서는 교육 관련 요인을 네 개 요인으로 구분한 후, 각각의 요인이 교육훈련 전이와 교육 후 형성되는 자기 효능감 및 직무성과에 미치는 영향을 분석하고자 외식업체와 호텔 식음료 업장에서 각각 191부, 147부를 본 연구의 데이터로 분석하였다. 분석결과 교육훈련 관련 요인 중 교육훈련 관련성과 교육 강사 요인은 교육훈련 전이와 자기 효능감에 유의한 영향을 미치는 것으로 분석되었으며, 교육훈련 전이 및 자기 효능감 요인은 직무 성과에 긍정적인 영향을 미치고 잇는 것으로 나타났다. 또한 외식업체 근무자와 호텔 식음료 업장 근무자에 따른 차이를 검증한 결과 교육 강사 요인으로부터 자기 효능감으로 연결된 경로 이외에 다른 경로에서는 차이가 없는 것으로 분석되었다.

영문 초록

As excellent human resource is a core variable leading to improve business performance, the hospitality firms have conducted the training in order to brush up the ability of employees. The training could be evaluated only after trainees transfer learning outcomes acquired training course to actual work and derive substantive job performance increasing self-efficacy. Therefore, in more successful food service firm, it should verify whether the training induce the behavioral changes of employees. This study attempts to empirically analyze and presents a mode with major factors influencing transfer of training as well as self-efficacy. Path analysis employed to test the relationships among four factors for training, transfer of training, self-efficacy, and job performance by 147 hotel employees and 191 restaurant employees. The results of this research are as followed : First, while accountability and job satisfaction factors did not have effects on transfer and self-efficacy, relevance and instructor factors had direct influence on endogenous variables. Second, job performance was influenced by transfer and self-efficacy. Third, there were no significant difference between foodservice employees and hotel employee except the path of instructor-self-efficacy.
