호텔여성직원이 지각하는 유리천장이 주관적 경력성공에 미치는 영향

국문 초록

본 연구는 여성들이 특정한 직위로 승진하는 것을 막거나 방해하는 투명한 유리와 같은 장애물을 의미하는 유리천장이 주관적 경력성공에 미치는 영향과 이들 관계에 있어 멘토링의 조절효과를 검증하고자 한다. 이를 위해 본 연구에서는 서울지역 특1급과 특2급 호텔에 종사하는 여성직원들을 대상으로 설문을 실시하였으며 총 200부를 배포하여 185부를 회수하였으며 최종 170부를 분석대상으로 하였다. 또한 본 연구에서는 연구가설을 검증하기 위하여 단순 및 조절회귀분석을 이용하여 분석하였다. 연구결과 다음과 같은 연구결과가 도출되었다. 먼저 유리천장을 높게 지각할수록 종사원들의 주관적 경력성공에는 부(-)의 영향을 미치는 것으로 나타났다. 다음으로 멘토링의 조절효과를 검증한 결과 멘토링은 이들 관계에 조절효과를 보이는 것으로 나타났다. 즉 멘토링에 대해 높게 지각하면 유리천장에 대해 높게 지각하더라도 일부 주관적 경력성공인 경력만족과 고용가능성이 높아지는 것으로 나타났다. 따라서 호텔기업에서는 유리천장을 극복할 수 있는 다양한 프로그램의 개발과 더불어 멘토링의 적극적인 도입이 필요하다.

영문 초록

Women have been isolated from organizations and had limited opportunities to advance to higher positions. This phenomenon is the glass ceiling. Glass ceiling is the term used to describe barriers that prevent women and minorities from advancing to management positions in organizations. The Purpose of this study is to identify the relationship between glass ceiling perceived by hotel female employees and subjective career success, and the moderating effect of mentoring. The results are asa follows. First, as a result of analysing the effect of glass ceiling on subjective career success, it was discovered that the higher they perceived glass ceiling, the lower career satisfaction and employment they had. Second, as a result of analysing the moderating effect of mentoring on relations between glass ceiling and subjective career success, it was discovered that if they had higher mentoring in their organization although they had higher perception on glass ceiling, their subjective career success was higher.
