This study was to identify relationships among organizational justice, leader-member exchange (LMX) and organizational effectiveness (job satisfaction, organizational commitment, and turnover intention), and at the same time moderating effect of LMX in the relationships between organizational justice and organizational effectiveness. In order to collect the data, the survey questionnaires were distributed to hotel F&B employees of super deluxe hotels in Seoul. A total of 758 useful samples were collected from Jan. 10th until Feb. 28th, 2009, and analyzed in SPSS Win Ver. 15.0. The results of data analysis showed that two underlying dimensions (distributive, procedural) of organizational justice were determined from exploratory factor analyses. Multiple regressional analysis was employed to verify the relationships between organizational justice and LMX, hierarchical regressional analyses were also employed to verify the moderating effect of LMX between organizational justice and organizational effectiveness. Research findings revealed that there were significant relationships between organizational justice and LMX, and also significant relationships between LMX and organizational effectiveness(job satisfaction, organizational commitment, turnover intention). There was moderating effect of LMX only between organizational justice and turnover intention, but neither of job satisfaction nor organizational commitment. And implications of these results were examined.
